LZ银行企业文化创新研究

【摘要】:企业文化理论从一兴起就倍受人们的关注,它在企业经营管理活动中发挥着越来越重要的作用。尤其是以提供金融服务和金融产品的银行业,其服务和产品的高度同质化和可复制性的特点使得行业内的竞争已经从经营要素的竞争演变为企业文化的竞争。因此,优秀的企业文化是银行最重要的核心竞争力。而企业文化源于企业发展历程中点滴积累,具有一脉相承的特性,但是并不表示企业文化是一成不变的。当企业内部或外部环境发生变化的时候,企业采取的战略也会因此而改变,此时企业文化必须要与时俱进,适时创新,才能保持经久不衰的动力。因此,优秀的企业发展战略与优秀的企业文化相结合才能铸造卓越的企业。 本文以地方商业银行——LZ银行作为研究对象,首先在梳理和总结国内外企业文化理论研究状况以及国内银行发展历程,在研究和分析LZ银行现有的企业文化状况以及在面临着国家大力扶持中小微企业、金融改革继续深化以及监管部门不断“放权”发展机遇的基础上,深入探讨由于LZ银行应对实现上市目标,实施跨区域经营发展战略与企业文化的不匹配而在管理上引起的种种问题,进而得出LZ银行进行企业文化创新势在必行的结论,并从企业文化构成的四个层次提出LZ银行文化创新的方向,即在精神文化层面要坚持“以人为本”人本理念、确立以市场为导向的发展理念以及统筹兼顾的全局理念;在制度文化层面要坚持建立“以人为本”的管理制度;在行为文化层面要建立员工行为规范、积极推进服务文化、大力推进创新文化、不断深化营销文化以及加强社会责任感;在物质文化层面要进一步加大硬件设施投入。在此基础上提出企业文化创新的具体内容,即创新核心价值观,促进战略转型;创新管理行为模式,适应跨区域发展要求;创新风险控制模式,强化全面风险管理;创新授权管理模式,发挥异地机构潜能;创新人才选用模式,做到人尽其才。最后,从对创新后的企业文化进行宣贯、落实和进行效果评价这三个方面提出保障LZ银行企业文化创新的对策和措施。
[Abstract]:Since its rise, corporate culture theory has been paid more and more attention, and it plays a more and more important role in enterprise management. Especially the banking industry which provides financial services and financial products has the characteristics of high homogeneity and reproducibility of its services and products so that the competition in the industry has evolved from the competition of operating elements to the competition of enterprise culture. Therefore, excellent corporate culture is the most important core competitiveness of banks. The corporate culture originates from the accumulation of little by little in the course of the enterprise development and has the characteristic of the same lineage, but it does not mean that the corporate culture is immutable. When the internal or external environment of the enterprise changes, the strategy adopted by the enterprise will also change. At this time, the enterprise culture must keep pace with the times, timely innovation, in order to maintain the enduring power. Therefore, the combination of excellent enterprise development strategy and excellent corporate culture can cast an outstanding enterprise. This paper takes the local commercial bank, LZ Bank, as the research object, first of all, combing and summing up the domestic and foreign enterprise culture theory research situation and the domestic bank development course. Based on the research and analysis of the existing corporate culture of LZ Bank and the opportunities for the development of the financial reform and regulatory authorities, the financial reform continues to deepen and the regulatory authorities continue to "devolve power" on the basis of the strong support of the state to small and medium-sized enterprises. This paper probes into the management problems caused by the mismatch between the cross-regional management development strategy and the corporate culture because LZ Bank should realize the target of listing and implement the cross-regional business development strategy, and then draws the conclusion that it is imperative for the LZ Bank to carry out the enterprise culture innovation. And put forward the direction of LZ bank culture innovation from the four levels of corporate culture, that is, adhere to the "people-oriented" human-based concept in the spiritual culture level, establish the market-oriented development concept and overall consideration of the overall idea; In the aspect of system culture, we should insist on the establishment of "people-oriented" management system, and in the level of behavior culture, we should establish norms of staff behavior, actively promote service culture, vigorously promote innovation culture, continuously deepen marketing culture and strengthen social responsibility. In the material and cultural level to further increase the input of hardware facilities. On this basis, the paper puts forward the specific contents of enterprise culture innovation, that is, innovating core values, promoting strategic transformation, innovating management behavior model, adapting to the requirements of cross-regional development, innovating risk control mode, and strengthening overall risk management. Innovate the authorized management mode, bring into play the potential of the organization in different places, and choose the mode of innovative talents to make the best use of their talents. Finally, the countermeasures and measures to guarantee the innovation of LZ bank's enterprise culture are put forward from the following three aspects: propagating, implementing and evaluating the effect of the innovated corporate culture.
