中国农业银行邢台分行员工绩效考核研究

【摘要】:伴随着经济全球化和金融革新的不断发展,尤其是金融危机以来,商业银行所面临的经营环境、经营模式以及外部竞争等日趋激烈的压力,只有更加注重内部管理,形成更加强大的核心竞争力,才能更好的适应复杂多变的外部环境,而做好人力资源管理则是内部管理的一个重要环节,作为确保人力资源管理的作用得到充分发挥的重要保障,员工绩效考核发挥了至关重要的作用,是商业银行人力资源管理体系的核心内容。作为已经实现股权改革并成功上市的中国农业银行,如何在地市级分行层面建立一套适应发展需求的员工绩效考核体系,并通过合理的绩效考核,正确体现员工价值,促进业务增长,提升和巩固市场占有率,充分发挥财务资源的良好促进作用,使广大员工的工作积极性得到充分发挥,促进分行各项业务的全面发展,为分行和员工创造最大的效益,仍是一个领导岗位面临的难题。 本文从分析中国农业银行邢台分行当前的员工绩效考核方式出发,通过资料搜集、访谈调查、绩效分析等方法,剖析该行绩效考核工作现状,深入分析该行员工绩效考核表象及产生问题的深层次原因,并以此为基础,结合关键绩效指标(KPI)、平衡计分卡(BSC)、目标管理法(MBO)以及360度考核法等考核方法与工具的思想理念,在完善现有考核方式、考核原则、思路、架构及流程的基础上,进一步完善员工绩效考核方案,改进后的方案具有更加明确的职责划分及考核标准,能够更大限度的激励员工的工作热情、提高工作积极性。为保障方案的顺利实施,从考核工作组织、实施、保障等方面提出了具体的要求,并贯穿于考核工作前、中、后各个环节,本方案的运用将有助于更加合理的把员工绩效考核结果应用于银行的日常管理,激励员工不断改进和提高自身业绩,,从而提高银行分支机构内部管理工作的有效性,为中国农业银行邢台1分行各项业务平稳快速发展保驾护航。 希望本文的研究内容和方法对国有大型商业银行分支机构以及其它银行业机构员工绩效考核系统的建设和完善提供参考,并对提高和改进国内商业银行内部经营管理水平提供借鉴。
[Abstract]:With the continuous development of economic globalization and financial innovation, especially since the financial crisis, commercial banks are facing increasingly fierce pressures such as operating environment, business model and external competition, so they can only pay more attention to internal management. Only by forming a more powerful core competitiveness can we better adapt to the complex and changeable external environment, and doing a good job in human resources management is an important part of internal management. As an important guarantee to ensure the function of human resource management, employee performance appraisal plays a crucial role, and is the core content of human resource management system of commercial banks. As the Agricultural Bank of China, which has realized the equity reform and been listed successfully, how to set up a set of employee performance appraisal system to meet the needs of development at the level of prefectural branch, and how to correctly reflect the employee value through reasonable performance appraisal. To promote business growth, enhance and consolidate market share, give full play to the good promoting role of financial resources, give full play to the work enthusiasm of the vast number of employees, and promote the overall development of all kinds of business in the branch, Creating maximum benefits for branches and employees remains a challenge for leadership positions. Based on the analysis of the current performance appraisal methods of Xingtai Branch of Agricultural Bank of China, this paper analyzes the current situation of the performance appraisal of Xingtai Branch of Agricultural Bank of China through the methods of data collection, interview investigation, performance analysis and so on. This paper deeply analyzes the performance appraisal appearance of the bank's staff and the causes of the problems, and on this basis, combines with the key performance index (KPI), balanced Scorecard (BSC),. Objective management method (MBO) and 360-degree assessment method and other assessment methods and tools, on the basis of improving the existing assessment methods, assessment principles, ideas, structure and process, further improve employee performance appraisal scheme, The improved scheme has more clear responsibility division and assessment standard, which can encourage the work enthusiasm of the staff to a greater extent and improve the work enthusiasm. In order to ensure the smooth implementation of the scheme, specific requirements are put forward from the aspects of organization, implementation, and security of the assessment work, and run through every link before, during and after the examination work. The application of this scheme will help to apply the results of employee performance appraisal more reasonably to the daily management of the bank, and encourage the staff to improve and improve their own performance, thus improving the effectiveness of the internal management of the bank branch.
