国有银行管理者的压力问题研究
[Abstract]:With the deepening of China's economic system reform and the deepening of the reform of the bank personnel distribution system, the working pressure of the state-owned bank staff is becoming more and more prominent. Alleviating the pressure of work has become a new subject in the study of human resources management in state-owned banks. Based on the relevant theories of job stress and new institutional economics, this paper takes the source of work stress as its independent variable, takes organizational support and job satisfaction as the intermediate variables, and takes the stress response as the intermediate variable, using the existing research results for reference, and taking the job stress source as the independent variable. Job performance and turnover intention are dependent variables. On the basis of in-depth analysis of the current situation and structure of the state-owned bank managers' work pressure, this paper makes a theoretical exploration and empirical study on the relevant variables and the influence mechanism of the work pressure system. The results show that state-owned bank managers are generally aware of higher work pressure, showing higher job performance and lower stress response and turnover intention, and that the source of job stress is significantly positively correlated with the stress response of state-owned bank managers, and the pressure response of state-owned bank managers is significantly higher than that of state-owned bank managers. Job stressors have a significant impact on job performance of state-owned bank managers, and different dimensions of stress sources have different effects on job performance; only job security stressors have significant effects on job turnover intention of state-owned bank managers. According to the research conclusion, this paper puts forward three policy suggestions on how to reduce the pressure of state-owned bank managers: one is to slow down the pressure of performance appraisal; the other is to make good use of the pressure source of role and responsibility; and the third is to standardize the system of job security.
