精神型领导有效性的追踪研究

【摘要】:精神型领导侧重于从精神层面关心员工,领导者与员工共同构建一个组织未来发展的愿景,组织成员可以在追随组织目标和组织愿景的过程中感受生命的意义,最终使组织在残酷的竞争中崭露头角获得长远发展。本研究主要探讨中国企业背景下精神型领导对员工任务绩效的影响及其内部作用机制,采用跨层分析技术和追踪研究的方法,首先分析个体层面上精神型领导对员工任务绩效的影响,以及领导成员交换、基于组织的自尊、主管承诺在精神型领导与任务绩效间的并列式中介效应;然后采用多水平结构方程模型的方法探讨服务氛围在精神型领导与员工任务绩效之间的作用机制;最后,分析服务氛围在团队导向的精神型领导与员工任务绩效间的跨层次中介效应以及多波段追踪研究中领导成员交换、基于组织的自尊、主管承诺中介作用机制的稳定性。结果发现:(1)精神型领导能够显著正向预测员工任务绩效,主管承诺、基于组织的自尊、领导成员交换在精神型领导影响员工任务绩效的过程中存在并列式的多重中介效应。(2)在探讨精神型领导与员工任务绩效的作用机制的研究中,团队层面上服务氛围在精神型领导影响任务绩效的过程中起部分中介作用,在个体层面上服务氛围在精神型领导影响员工任务绩效的过程中起完全中介作用。(3)在探讨精神型领导作用机制有效性的研究中,团队服务氛围在精神型领导影响员工任务绩效的过程中存在跨层次中介效应,纵向研究中精神型领导影响员工任务绩效的因果关系具有有效性,领导成员交换和基于组织的自尊在精神型领导影响任务绩效的中介作用机制具有稳定性。
[Abstract]:Spiritual leadership focuses on caring for employees from the spiritual level. Leaders and employees work together to build a vision for the future development of an organization. Members of the organization can feel the meaning of life in the process of following the organizational goals and organizational vision.Finally, the organization in the cruel competition to emerge in the long-term development.This study mainly discusses the influence of spiritual leadership on employee's task performance and its internal function mechanism under the background of Chinese enterprises, and adopts cross-layer analysis technology and tracking research method.Firstly, it analyzes the influence of spiritual leadership on staff task performance at the individual level, as well as the parallel intermediary effect of leadership member exchange based on organizational self-esteem and supervisor commitment between spiritual leadership and task performance.Then the multi-level structural equation model is used to explore the mechanism of service climate between spiritual leadership and staff task performance. Finally,This paper analyzes the cross-level mediating effect of service atmosphere between team-oriented spiritual leadership and staff task performance and the exchange of leadership members based on organizational self-esteem and the stability of mediating mechanism of supervisor commitment in multi-band tracking research.The results showed that spiritual leadership significantly positively predicted employee task performance, supervisor commitment, and organizational self-esteem.In the study of the mechanism of mental leadership and staff task performance, there is a parallel multi-mediation effect in the process of spiritual leadership affecting staff task performance.At the team level, service climate plays a part of intermediary role in the process of spiritual leadership influencing task performance.At the individual level, the service atmosphere plays a complete intermediary role in the process of spiritual leadership influencing the performance of employees' task. (3) in the study of the effectiveness of spiritual leadership mechanism,Team service atmosphere has a cross-level intermediary effect in the process of spiritual leadership influencing staff task performance, and the causal relationship between spiritual leadership and employee task performance is effective in the longitudinal study.Leadership exchange and self-esteem based on organization have stability in the mediating mechanism of mental leadership affecting task performance.
