心理距离对知识共享行为的影响研究——基于组织支持感的中介作用

【摘要】:现有对知识共享行为动机的研究中,经济性动机存在较多争议而心理动机较为繁杂,不利于组织管理人员采取有效措施提高个体知识共享行为。因此,为便于管理者直观理解和把握,提出了以员工不确定感为核心的心理距离作为分析影响个体知识共享行为水平的自变量。以69家企业的知识型员工为样本进行实证研究,结果表明,心理距离削弱了社会嵌入性对个体的影响而降低其知识共享行为,组织支持感在心理距离负向影响知识共享行为中发挥了部分中介作用。
[Abstract]:In the current research on the motivation of knowledge-sharing behavior, the economic motivation is more controversial and the psychological motivation is more complicated, which is not conducive to the organization managers to take effective measures to improve individual knowledge-sharing behavior. Therefore, in order to facilitate the managers to understand and grasp intuitively, the psychological distance, which takes employee uncertainty as the core, is proposed as an independent variable to analyze the level of individual knowledge sharing behavior. An empirical study was conducted on 69 knowledge workers in 69 enterprises. The results show that psychological distance weakens the influence of social embeddedness on individuals and reduces their knowledge sharing behavior. Organizational support plays an intermediary role in the negative influence of psychological distance on knowledge sharing behavior.
