员工对组织中越轨行为的感知与其越轨倾向的关系及分布研究

【摘要】:组织中越轨行为的多发表明现有专注于控制员工己发行为而忽略改善组织内部越轨行为感知的管理方式并不有效。本研究在分析越轨行为内涵及结构的基础上,结合中国组织情境,设计越轨行为感知及越轨倾向的测量题项,通过问卷调研得到员工越轨行为的八个维度:寻租、欺骗、怠惰、侵占、毁誉、泄露、破坏、欺辱,并实证探究员工越轨倾向在个体传记特征变量上的差异以及员工的越轨行为感知对越轨倾向的影响关系。结果表明:员工越轨倾向在性别、婚姻状况、学历、工作年限、单位性质上存在显著性差异,员工越轨行为感知与越轨倾向之间具有显著正向相关性。
[Abstract]:The frequent occurrence of deviant behavior in the organization indicates that the existing management mode which focuses on controlling employees' issued behavior and neglects to improve the perception of deviant behavior within the organization is not effective. On the basis of analyzing the connotation and structure of deviant behavior and combining with the organizational situation in China, this study designs the measurement items of deviant behavior perception and deviant tendency, and obtains eight dimensions of employee's deviant behavior through questionnaire investigation: rent-seeking, cheating, idleness, etc. This paper explores the differences in the individual biographical characteristics of employees' deviant tendency and the relationship between the employee's perception of deviant behavior and the deviant tendency. The results showed that there were significant differences in sex, marital status, educational background, working years and unit nature of employees' deviant tendency, and there was a significant positive correlation between employees' perception of deviant behavior and deviant tendency.
