济南市S县乡镇公务员职业倦怠研究

【摘要】：当前,我国经济社会转型持续深入、结构调整明显加速,社会竞争日趋加剧,职业倦怠已成为一种普遍现象,存在于各行业之中。乡镇公务员是中央、省市政策在基层落地生根的具体执行者,负有实现国家行政管理良性运作的重要使命。新常态下乡镇公务员不仅肩负着日益加重的工作责任,还面临着日益苛刻的社会舆论监督,大部分乡镇公务员受到职业倦怠的困扰,成为职业倦怠的高发群体,这种状态不仅危害个人健康,也对行政效能产生负面影响。加强这一群体职业倦怠现象的研究,已成为保障乡镇公务员身心健康,提高基层社会治理水平的关键。本文通过梳理大量国内外职业倦怠研究文献,理清了研究思路,指出了基本方法,提出了研究内容。首先,对乡镇公务员职业倦怠、表现及相关理论进行了说明。其次,懫用问卷调查法,基于济南市S县113名乡镇公务员职业倦怠开展实证研究,并进行描述性分析,比较分析在不同人口统计变量下职业倦怠的差异并归纳成因。调查显示,济南市S县乡镇公务员存在较为严重的职业倦怠。乡镇公务员职业倦怠在年龄、性别、学历层次、婚姻状况、职务、工作年限等人口统计变量上存在差异。乡镇公务员职业倦怠受多方面影响,既有个人因素,也有职业、组织和社会方面的因素。最后,基于这些原因从个人、职业、组织和社会四个层面提出对策建议。
[Abstract]:At present, the economic and social transformation of our country continues to deepen, the structural adjustment accelerates obviously, the social competition intensifies day by day, the job burnout has become a kind of universal phenomenon, exists in each profession. The concrete executors of provincial and municipal policies taking root at the grass-roots level have the important mission of realizing the benign operation of the state administration. Under the new normal state, township civil servants not only shoulder the increasing responsibility of work, Also facing increasingly harsh supervision of public opinion, most township civil servants suffer from job burnout and become a high incidence group of job burnout. This state of affairs is not only harmful to individual health, Strengthening the study of the phenomenon of job burnout in this group has become the protection of the physical and mental health of township civil servants. By combing a large number of domestic and international literature on job burnout, this paper clarifies the research ideas, points out the basic methods, and puts forward the research contents. Secondly, based on 113 township civil servants' job burnout in S County of Jinan City, the empirical study was carried out, and the descriptive analysis was carried out. This paper compares and analyzes the differences of job burnout under different demographic variables and induces the causes. The investigation shows that there are serious job burnout among township civil servants in S County, Jinan. The job burnout of township civil servants is at the age, gender and educational level. There are differences in demographic variables such as marital status, position, working years and so on. Job burnout of township civil servants is affected by many factors, both personal factors and professional, organizational and social factors. Finally, based on these reasons, Professional, organizational and social four levels of countermeasures.
