理念型心理契约对大学科研团队绩效影响的实证研究

【摘要】:摘要:团队绩效是大学科研团队发展水平的体现,提升团队绩效是团队建设的重中之重。然而,总体上来说大学科研团队发展处于起步阶段,高绩效团队相对较少,许多因素制约了团队绩效的提升,致使团队难以发挥合作研究的优势。随着理念型心理契约研究的推进,研究者们开始探索如何运用理念型心理契约促进大学科研团队绩效的提升。但是现有的研究还未关注理念型心理契约对大学科研团队绩效的作用机制问题,本文拟从契约层面入手,研究如何有效地提升大学科研团队绩效,为大学科研团队的发展提供理论指导。 论文以大学科研团队成员为研究对象,综合采用访谈法、问卷法、统计法,探索了团队成员狭义的理念型心理契约对团队绩效三个维度——目标达成、成员满意和团队发展的影响,得出的主要结论是:(1)理念型心理契约对团队绩效三维度存在显著影响;(2)理念型心理契约对组织公民行为两个维度存在显著正向影响;(3)组织公民行为与团队绩效的关系探讨中发现,面向个人的组织公民行为与团队绩效的成员满意和团队发展回归不显著,面向组织的组织公民行为与团队绩效的目标达成回归不显著,其他回归均显著;(4)部分验证了组织公民行为在理念型心理契约与团队绩效之间的中介作用。在此基础上,结合大学科研团队的实际情况,从理念型心理契约角度寻求提升团队绩效的管理策略:构建积极的理念型心理契约,形成共同理念;减少理念型心理契约的违背;加强团队文化建设,形成良好的团队文化。图15幅,表48个,参考文献98篇。
[Abstract]:Abstract: team performance is the embodiment of the development level of university scientific research team, and improving team performance is the top priority of team building. However, on the whole, the development of university scientific research team is in the initial stage, and the high performance team is relatively few. Many factors restrict the improvement of team performance, which makes it difficult for the team to give full play to the advantages of cooperative research. With the development of conceptual psychological contract, researchers begin to explore how to use it to promote the performance of university scientific research team. However, the existing research has not paid attention to the effect mechanism of the conceptual psychological contract on the performance of the university scientific research team. This paper intends to study how to effectively improve the performance of the university research team from the contract level. To provide theoretical guidance for the development of university scientific research team. This paper takes the members of university scientific research team as the research object, synthetically adopts the interview method, the questionnaire method, the statistical method, explores the team members narrow sense idea type psychological contract to the team performance three dimensions-the goal achieves. The impact of member satisfaction and team development, The main conclusion is that: (1) Conceptual psychological contract has a significant effect on team performance 3) Conceptual Psychological contract has a significant positive effect on organizational Citizenship behavior (OCB) and team performance. In the discussion of the relationship, we found that, The regression of individual oriented organizational citizenship behavior and team performance is not significant, and the regression of organizational citizenship behavior and team performance is not significant, and the regression of organizational citizenship behavior and team performance is not significant. All other regression models demonstrate the intermediary role of organizational citizenship behavior in the relationship between conceptual psychological contract and team performance. On this basis, combined with the actual situation of university scientific research team, the management strategy of improving team performance is sought from the angle of idealistic psychological contract: constructing positive idealistic psychological contract, forming common idea, reducing the violation of idealistic psychological contract; Strengthen the construction of team culture and form a good team culture.
