山东省竞技武术后备人才资源开发与管理的研究

【摘要】:2015年两会期间教育部将武术列为“七大校园教育运动项目之一”。这充分体现了教育部对弘扬传统文化的长远战略眼光。武术作为我国传统的运动形式,发展并不乐观。竞技武术作为武术的一个分支,具有较强的现代运动项目特质,适合现代人的工作和生活节奏,易于推广。通过提升竞技武术的发展水平,推动武术的发展。竞技武术后备人才作为后备资源,其发展对竞技武术的弘扬有重要作用。目前关于竞技武术的研究主要集中在后备人才现状、培养模式、管理体制方面的单一研究,缺乏从预测——选材——培养——输送全过程的理论与实践相结合的系统研究。而这种研究对于竞技武术后备人才的发展有重要意义,为此本研究选择竞技武术后备人才资源开发与管理为研究对象。本研究通过文献资料法搜集学科前沿现状,运用问卷调查法、专家访谈法、实地调查法和数理统计法针对随机抽取的山东省竞技武术6所武术馆校和体育运动学校的后备人才资源开发与管理各方面现状进行调查,从后备人才的预测与规划、选拔、培养、绩效管理与激励、输送方面进行系统研究,初步得出以下结论:(1)仅有不到四分之一的教练员表示学校针对后备人才有系统的预测方法和规划过程;不到三分之一的教练员表示会严格执行选材标准,表明山东省竞技武术后备人才科学选材的执行力不够;(2)学校课程开设的局限性导致文化基础薄弱、缺乏学习兴趣成为影响后备人才文化课学习的主要因素;教练员的学历水平偏低和年龄结构偏年轻化,导致技术进步慢成为阻碍后备人才专业训练的主要影响因素。(3)综合采用定性预测、定量预测和马尔科夫转移矩阵法等预测方法;从调查分析、后备人才预测、制定规划、实施规划和规划结果与反馈等方面对山东省竞技武术后备人才进行系统的规划与设计。(4)针对传统培养模式对竞技武术后备人才造成的人才浪费,提出“三年分流”的培养方式,增加后备人才通过普体进高校的输送渠道。(5)采用按需激励、适度激励、综合激励和惩罚激励的原则,结合增加外训机会的奖励方式,最大限度激发竞技武术后备人才的专项潜力。(6)竞技武术后备人才开发与管理过程的顺利开展需要通过组织、制度和经费三方面予以保障,具体体现在:细化组织结构及职能;通过建立保障制度、构建多元培养制度和完善配套奖励制度完成制度创新;坚持稳增长、高效率和持续性三项原则保障经费来源。
[Abstract]:In 2015 the Ministry of education will NPC and CPPCC during the martial arts as "one of the seven campus sports. This fully reflects the Ministry of education to carry forward the traditional culture of the long-term strategic vision. As a form of Chinese traditional martial arts movement, the development of Competitive Wushu Wushu is not optimistic. As a branch of modern sports, with strong characteristics, suitable for the modern people's rhythm of work and life, and easy popularization. By raising the level of the development of Competitive Wushu, to promote the development of Wushu. Wushu talents as reserve resources, its development has an important role in promoting competitive Wushu. The current research on Wushu mainly focus on the status of reserve personnel, training mode, single research management system the lack of material from prediction -- Training System Research on the theory and practice of the whole process of conveying combination. And this kind of research on Competitive Wushu There is great significance for the development of talents, the purpose of this study is to choose Wushu reserve personnel resource development and management as the research object. This study through the literature collection frontier situation, using the method of questionnaire investigation, expert interview, investigation of all aspects of the field survey and statistics for randomly selected schools in Shandong province 6 martial arts schools of martial arts and sports talent resources development and management, from planning and forecasting, reserve personnel selection, training, performance management and motivation, transportation research system, the preliminary draw the following conclusions: (1) less than 1/4 of the coaches said the prediction method and planning process for school reserve system; less than 1/3 of the coaches said it will strictly enforce the material standard, that Shandong province athletics martial arts talents of scientific selection. Do not force; (2) the limitation of school courses lead to cultural foundation is weak, lack of interest in learning has become a major factor affecting the reserve athletic talents'cultural education; coaches education level is low and the younger age structure, resulting in slow technological progress become the main factors hindering talented professional training. (3) the qualitative, quantitative prediction and Markoff transfer matrix method; from the investigation and analysis of talent prediction, planning, implementation planning and planning results and feedback of system planning and design of Shandong province athletics martial arts talents. (4) according to the traditional training mode of Competitive Wushu talents by talents waste, put forward "training mode for three years, increasing diversion delivery channels of reserve talents in Colleges and universities through the general body. (5) the use of on-demand incentive, appropriate incentives, incentive and The punishment and incentive principle, combined with the increase of training opportunity incentives, special potential to maximize stimulate reserve talents of Competitive Wushu. (6) the competitive Wushu talents development and management process smoothly through the organization, system and funds three aspects of guarantee, embodied in: refinement through the establishment of organizational structure and function; security system, building a multi culture system and perfect the incentive system to complete the system innovation; adhere to steady growth, high efficiency and sustainability of the three principles of security funds.
