基于胜任力特征的花样跳绳教练员培训体系研究

【摘要】:花样跳绳教练员是跳绳运动普及推广过程中最直接、最重要的组织者、协调者和管理者。学习者对花样跳绳的理解程度和参与程度以及练习效果的好坏与教练员的工作密不可分。花样跳绳教练员胜任力的高低,直接影响其工作绩效,也直接关系到跳绳运动的健康有序发展,是该项目人才培养质量的关键。加强培训是提高花样跳绳教练员胜任力的重要手段。在当前的跳绳项目培训过程中,相对比较重视对知识、技能的培养,往往容易忽视对社会角色、自我概念、特质、动机等方面的培养,而这些深藏的、内隐的特征则长期、深刻、有效地影响着可见的、外显的特征。因此积极探索构建科学的培训体系以满足实际需要就显得尤为重要。基于胜任力的花样跳绳教练员培训体系就是依照胜任力特征的要求,对花样跳绳教练员所需的胜任力进行系统培训,进而全面提高花样跳绳教练员的素质和能力。本研究以花样跳绳教练员培训体系为研究对象,采用文献研究法、行为事件访谈法、特尔菲法、问卷调查法、数理统计法等研究方法,了解掌握目前我国花样跳绳教练员培训的现状,梳理解析在培训过程中存在的问题,并通过对优秀花样跳绳教练员的访谈,总结归纳成为优秀花样跳绳教练员应具备的胜任力特征,在此基础上构建一个基于胜任力特征的花样跳绳培训体系。旨在加强花样跳绳教练员培训的针对性、客观性、有效性和科学性,提高花样跳绳教练的综合素质与执教能力,改善训练方法,提高训练效能,促进花样跳绳运动在我国的推广与普及。研究结果表明:一、我国跳绳运动经过十余年的推广普及,已经初具规模,影响力越来越大,但花样跳绳教练员培训还未形成一个完整的体系。在培训过程中还存在着组织目标与个人目标不一致、培训内容相关性不够深入、培训时间不足、培训考核不够科学、参训者对教练员应具备的素质认识不足、没有对培训效果的跟踪评价等问题,影响了培训效果。二、花样跳绳教练员胜任力特征呈树状结构分布。第一层为知识,技能,社会角色,自我形象,个性,动机六个维度。第二层为教育理论知识,体育学科专业知识,其他相关知识,管理能力,训练能力等24个特征要素。第三层为制定训练计划,组织训练与比赛等26个特征要素。三、花样跳绳教练员胜任力特征较为明显,总计50个胜任力特征,合并同类项后为46项。其权重由高到低依次排列为:服务意识,人际关系建立能力,内在动机,沟通与交流能力,训练能力,奉献精神,管理能力,执着,关爱学生,兴趣爱好等。四、基于胜任力特征的花样跳绳教练员培训体系主要由五个模块构成,即培训需求分析、培训计划制定、培训组织实施、培训效果评定、训后跟踪指导。这五个模块在基于胜任力特征的基础上,相互联系、相互渗透,构成了花样跳绳教练员培训的完整体系。
[Abstract]:The coach of pattern skipping is the most direct and important organizer in the process of popularization and promotion of rope skipping. The degree of understanding and participation of the learner to the rope skipping and the effect of the training are closely related to the work of the coach. The competence of the coach has a direct impact on their work performance. It is also directly related to the healthy and orderly development of rope skipping, which is the key to the quality of talent training in this project. Relatively more attention is paid to the cultivation of knowledge and skills, and it is often easy to ignore the cultivation of social roles, self-concepts, traits, motives, etc., while these deep, implicit characteristics have a long, profound and effective impact on the visible. Therefore, it is very important to actively explore and construct a scientific training system to meet the actual needs. The training system of pattern skipping coaches based on competency is based on the requirements of competency characteristics. In order to improve the quality and ability of pattern skipping coaches, this study takes the training system of pattern skipping coaches as the research object, and adopts the method of literature research. Behavior event interview, Delphi method, questionnaire survey, mathematical statistics and other research methods, to understand the current situation of China's training of pattern skipping coaches, combing and analyzing the existing problems in the training process, And through the interview to the excellent pattern skipping coach, it is concluded that the excellent pattern skipping coach should have the competency characteristic. On the basis of this, a training system of pattern skipping based on competence is constructed, which aims at strengthening the pertinence, objectivity, validity and scientific nature of training of the coaches of pattern skipping, and improving the comprehensive quality and teaching ability of the coaches. Improve the training method, improve the training efficiency, promote the promotion and popularization of the pattern rope skipping in our country. The results show that: first, after more than ten years of popularization, the rope skipping in our country has begun to take shape and has more and more influence. However, the training of pattern skipping coaches has not yet formed a complete system. In the process of training, there are not consistent organizational goals and personal goals, insufficient correlation of training content, insufficient training time, and insufficient scientific training assessment. The lack of understanding of the quality of the coaches and the lack of tracking and evaluation of the training results affect the training results. Second, the competency characteristics of the coaches with pattern skipping are distributed in a tree structure. The first layer is knowledge and skills. Social role, self-image, personality and motivation are six dimensions. The second level is the education theory knowledge, the sports discipline specialized knowledge, the other related knowledge, the management ability, the training ability and so on 24 characteristic factors. The third level is to make the training plan. Organization training and competition, etc. Third, the competency characteristics of pattern skipping coaches are more obvious, a total of 50 competency characteristics, after merging the same items is 46 items. Its weight is ranked from high to low in order: service consciousness, Interpersonal relationship building ability, intrinsic motivation, communication and communication ability, training ability, dedication, management ability, persistence, caring for students, hobbies, etc. The training system of pattern skipping coaches based on competency is mainly composed of five modules, namely, training needs analysis, training plan formulation, training organization and implementation, training effect evaluation. After training, the five modules are based on competency characteristics, which are related to each other and permeate each other, forming a complete system of training pattern skipping coaches.
