幼儿园教师领导力的结构及影响因素研究

【摘要】:在教育组织行为理论发展的今天,教师领导力对学校及教育活动所带来的巨大绩效已被越来越多的研究者所关注。学前教育专家认为,幼儿园教师领导力的研究不仅是推动幼儿园管理组织变革的重要因素,更是提升教师专业化发展的重要组成部分。 本研究旨在总结以前有关领导力问题、教师领导力问题研究的基础上,围绕幼儿园教师领导力问题进行研究,展开了幼儿园教师领导力问卷的编制、结构模型的研究,并对其现状及影响因素进行了分析和归因,同时探索性地提出开发领导力的开发的建议。本文研究试图加强人们对幼儿园教师领导力的认识和了解,为幼儿园园长、教师转变观念提供一些思路。更加希望通过本文的研究能够为有针对性地提高幼儿园教师领导力,促进幼儿园教师专业化水平,最终为提升学前教育保教质量和幼儿园教师的职业地位提供有价值的参考。 本研究的主要结论包括以下几个方面:1.幼儿园教师领导力是一个有四力组成的结构模型,包括:感召力、影响力、决断力和沟通力。2.幼儿园教师领导力问卷的信度和效度良好,符合心理测量学要求,是一个科学规范的测量幼儿园教师领导力的工具。3.幼儿园教师的领导力存在一定的人口统计学差异,除了沟通力之外,其他领导力因素的水平均存在年龄、教龄、学历和职称差异。4.影响幼儿园教师领导力的内外部因素有四大类,分别是个人因素、园长支持、园本文化和同事关系。其中,个人因素最重要。5.幼儿园教师领导力的开发可从自我超越和团队学习两个维度进行。 本研究有两个方面的突破。创新点之一是首次对幼儿园教师领导力进行了研究。研究中拓宽了两个领域的思路。首先促进了幼儿园管理组织的改革:转变了领导力是园长或幼儿园管理者的专属能力的观念,使管理者和教师认识到每个人都有巨大的领导潜力,这种潜力的发挥会引起幼儿园管理组织的内部变化;其次是拓宽了幼儿园教师的专业化的内涵,认为领导力是幼儿园教师专业化的重要因素之一。创新点之二是形成了创造性的成果。一是根据已有的研究成果,对幼儿园教师领导力进行结构进行了探索研究。通过对幼儿园教师领导力的构成的研究,得出教师领导力四因素模型。二是在领导力四因素模型基础上开发了幼儿园教师领导力问卷。三是针对影响幼儿园教师领导力的各项因素,为开发幼儿园教师领导力提出建议。
[Abstract]:With the development of educational organization behavior theory, more and more researchers pay attention to the great achievements of teachers' leadership in schools and educational activities. The research of kindergarten teachers' leadership is not only an important factor to promote the reform of kindergarten management organization, but also an important part of teachers' professional development. The purpose of this study is to summarize the previous researches on leadership and teachers' leadership, and to study the kindergarten teachers' leadership questionnaire and structural model. At the same time, the author puts forward some suggestions on the development of leadership. This paper tries to strengthen people's understanding and understanding of the leadership of kindergarten teachers, and is the kindergarten director. It is hoped that the research in this paper can improve the leadership of kindergarten teachers and promote the professional level of kindergarten teachers. Finally, it provides valuable reference for improving the quality of preschool education and the professional status of kindergarten teachers. The main conclusions of this study include the following aspects: 1. Kindergarten teacher leadership is a four-force structural model, including: charisma, influence, The reliability and validity of the leadership questionnaire of kindergarten teachers are good and accord with the requirements of psychometrics. It is a scientific and standard tool to measure kindergarten teachers' leadership. 3. There are some demographic differences in kindergarten teachers' leadership, except for the ability of communication, the level of other leadership factors all exist age, teaching years, There are four kinds of internal and external factors that influence the leadership of kindergarten teachers. They are personal factors, the support of the director, the culture of the garden and the relationship between colleagues. Personal factors are most important. 5. Kindergarten teachers' leadership can be developed from two dimensions: self-transcendence and team learning. There are two breakthroughs in this study. One of the innovations is the first time to study the leadership of kindergarten teachers. The research broadens the thinking in two fields. Firstly, it promotes the reform of kindergarten management organization: the change of leadership. The idea that leadership is the exclusive ability of the head of the garden or the kindergarten manager, To make managers and teachers realize that everyone has great leadership potential, this potential will lead to the internal changes of kindergarten management organization; secondly, it broadens the connotation of kindergarten teachers' specialization. It is considered that leadership is one of the important factors in the professionalization of kindergarten teachers. This paper explores the structure of kindergarten teachers' leadership. The second is to develop the kindergarten teacher leadership questionnaire on the basis of the leadership four factors model, and the third is to put forward suggestions for the development of kindergarten teachers' leadership in allusion to the factors that affect the kindergarten teachers' leadership.
