幼儿园组织气氛与教师工作满意度的关系研究

【摘要】: 随着教师教育研究的深入,教师的工作满意度问题逐步成为教师研究领域的热点问题。作为教师职业队伍中的重要组成部分,幼儿教师对幼教工作的满意度高低,不仅关系着自身的身心健康,而且还关系着幼儿的和谐发展和幼儿园的办园质量。而相关的研究则表明,幼儿园的组织气氛在较大程度上影响着教师的工作满意度。本研究以河南省部分幼儿园为例,来考察幼儿园组织气氛和教师工作满意度的现况及其二者之间的关系。 本研究采用王永贤改编的《幼儿教师工作满意度问卷》和曹艳琼的《学校组织气氛描述问卷》作为测量工具对郑州、开封、洛阳三地的18所幼儿园教师进行了问卷调查,并采用访谈法对部分参与问卷调查的教师进行了开放式访谈。 本研究得出以下结论:1、河南省幼儿教师的工作满意度总体上处于中等水平,幼儿教师对目前的工作状况大致满意。教师在“工作本身”层面的得分最高,在“工作报酬”层面的得分最低。2、不同组织气氛类型所占的比例均不相同,开放型组织气氛的幼儿园所占比例不高,仅占28%。3、不同年龄,婚姻状况的幼儿教师在工作满意度总分及各层面的得分均没有统计上的差异。园所性质、园所规模等园所因素是影响幼儿教师工作满意度的重要因素。4、幼儿园的组织气氛与教师工作满意度相关显著,满意度与组织气氛总分间的相关系数为0.371,达到极显著水平(P0.001)。5、教师工作满意度在幼儿园组织气氛高低组上具有显著性差异,高组织气氛组的教师其工作满意度也高,低组织气氛组的教师其工作满意度也低。6、教师工作满意度在幼儿园气氛类型上具有显著性差异,四种不同气氛类型的依教师工作满意度水平排序为:开放型气氛疏离型气氛封闭型气氛投入型气氛。7、回归分析的结果显示,幼儿园组织气氛是教师工作满意度良好的预测变量。其中,园长行为中的支持行为、限制行为和教师行为中的同事行为可以很好地预测幼儿教师的工作满意度。 基于此,本研究者提出以下建议:1、完善幼儿园薪酬体制;2、建立以人为本的教师激励体系;3、树立组织气氛观念,重视组织气氛作用;4、关心支持教师,帮助教师实现自我成长;5、善于营造开放型组织气氛。
[Abstract]:With the deepening of teacher education research, teachers' job satisfaction has gradually become a hot issue in the field of teacher research. As an important part of teachers' profession, the satisfaction of preschool teachers is not only related to their physical and mental health, but also related to the harmonious development of young children and the quality of kindergarten. The related studies show that the organizational climate of kindergarten affects teachers' job satisfaction to a large extent. This study takes some kindergartens in Henan Province as an example to investigate the present situation of organizational climate and teachers' job satisfaction and the relationship between them. In this study, teachers' job satisfaction questionnaire adapted by Wang Yongxian and Cao Yanqiong's questionnaire on school organizational climate were used to investigate 18 kindergarten teachers in Zhengzhou, Kaifeng and Luoyang. And some teachers who participated in the questionnaire were interviewed by interview method. This study draws the following conclusion: 1. The job satisfaction of preschool teachers in Henan Province is generally at the medium level, and the teachers are generally satisfied with the present work situation. Teachers scored the highest at the level of "work itself", the lowest score was at the level of "remuneration for work", the proportion of different organizational atmosphere types was different, and the proportion of kindergartens with open organizational atmosphere was not high (28.3, different ages). There was no statistical difference in the total score of job satisfaction and the scores of all levels of marital status. The nature of kindergarten and the scale of kindergarten are the important factors that affect the job satisfaction of kindergarten teachers. The organizational climate of kindergarten is significantly related to teachers' job satisfaction. The correlation coefficient between the satisfaction degree and the total score of organizational climate was 0.371, which reached an extremely significant level (P 0.001 路5). The teachers' job satisfaction had significant difference in the organizational climate of kindergarten, and the teachers in the high organizational atmosphere group had higher job satisfaction. The teachers' job satisfaction in low organizational climate group was also low. 6. The teachers' job satisfaction had significant difference in the type of kindergarten atmosphere. According to the level of teachers' job satisfaction, four different types of atmosphere were ranked as follows: open atmosphere, estranged atmosphere, closed atmosphere, input atmosphere, and regression analysis showed that kindergarten organizational climate was a good predictor of teachers' job satisfaction. Among them, support behavior, limiting behavior and colleagues' behavior can predict the job satisfaction of kindergarten teachers. Based on this, the researcher puts forward the following suggestions: 1, perfecting the kindergarten salary system, establishing a people-oriented teacher incentive system, setting up the concept of organizational climate, paying attention to the role of organizational climate and caring for and supporting teachers. Help teachers achieve self-growth, good at building an open organizational atmosphere.
