湖南省高职院校辅导员职业倦怠问题研究

【摘要】:高职院校辅导员已成为职业倦怠高发的群体之一。高职院校辅导员职业倦怠影响高职院校的整体建设、影响辅导员本人健康发展和影响学生进步等等。然而当前国内关于高职院校辅导员职业倦怠问题的研究大多停留在整体研究方面,针对各地区的辅导员职业倦怠研究较少。文章以湖南省高职院校辅导员为研究对象,选取了湖南省范围内的八所具有代表性的高职院校进行研究,采取标准的研究范式对职业倦怠进行了明确分析,因此文章是具有研究意义的。 文章在阅读大量文献与问卷调查的基础上,对湖南省八所高职院校共120名辅导员职业倦怠的现状和成因进行了分析。结合调查结果,对高职院校辅导员职业倦怠的成因进行了分析,得出造成高职院校辅导员职业倦怠的主要因素在于自身因素、组织因素以及外部因素。从本质上说,高职院校辅导员职业倦怠一方面来源于所处的组织环境及机制不够完善,一方面来源于辅导员自身无法调适,这两方面就构成了辅导员职业倦怠的重要原因,因此笔者在此基础上提出了预防和缓解高职院校辅导员职业倦怠的干预对策:自我干预对策和组织干预对策。自我干预对策包括提高职业认同感、健全人格、做好职业规划和心理调适等方面,而组织干预对策则是从完善激励机制和培训机制、提高待遇以及改善环境入手,真正做好高职院校辅导员职业倦怠的应对工作。
[Abstract]:Counselors in higher vocational colleges have become one of the groups with high incidence of job burnout. However, the current domestic researches on the vocational college counselors' job burnout are mostly focused on the whole research, such as the influence of the counselors' healthy development and the students' progress, and so on. In view of the less research on counselors' burnout in various regions, this paper takes the counselors of Hunan vocational colleges as the research object, and selects eight representative higher vocational colleges in Hunan province to carry on the research. This paper makes a clear analysis of job burnout by adopting the standard research paradigm, so this paper is of great significance. On the basis of reading a lot of literature and questionnaire, this paper analyzes the present situation and causes of 120 counselors' job burnout in eight vocational colleges in Hunan Province. Based on the analysis of the cause of professional burnout of counselors in higher vocational colleges, it is concluded that the main factors causing the burnout of counselors in higher vocational colleges lie in their own factors, organizational factors and external factors. On the one hand, the vocational college counselors' job burnout comes from the imperfect organizational environment and mechanism, on the other hand, it comes from the counselors' inability to adapt themselves. These two aspects constitute the important reasons of the counselors' job burnout. Therefore, on this basis, the author puts forward the intervention countermeasures to prevent and alleviate the professional burnout of counselors in higher vocational colleges: self-intervention countermeasure and organizational intervention countermeasure, self-intervention countermeasure includes improving professional identity and improving personality. To do a good job planning and psychological adjustment, and the organizational intervention strategy is to improve the incentive mechanism and training mechanism, improve the treatment and improve the environment, so as to really do a good job of coping with job burnout of counselors in higher vocational colleges.
