基于分享经济理论的DK学院人才流失对策研究

【摘要】:高等职业技术教育在我国高等教育体系中,由于输出技术技能型人才的典型特征,在深化教育供给侧改革、满足我国经济社会发展对各类型人才需求的过程中,扮演着越来越重要的角色。由于经济的发展、文化的融合、社会的进步和个人观念改变的共同作用,民办高校经历成长期的辉煌,也步入了成熟期的瓶颈阶段。民办高校人才流失问题已然日趋严峻,而且呈现青年化、逆向化等特征,严重阻碍民办高校发展的转型升级。分享经济是“互联网+”时代最具特色、最具成效、最具价值的商业运作模式和文化定位模式,分享经济的本质是共享资源和共同的发展成果。分享经济模式下的收入分享、利益分享、资源分享和生存空间分享等几个维度,为民办高校所面临的人才流失问题,提供了可行性的研究视角和理论基点。从资源分享,到利益共沾和事业发展平台的共享,正是立足于青年教师发展的需要,来解决民办高校人才流失的根本问题的重要举措。论文通过对DK学院人才流失与人才需求的市场调研和深度访谈,得出人才流失的特征与人才流失对学院发展的影响,再从社会制度、学院内部和员工个人三个层面分析DK学院人才流失的原因,发现它们均跟是否“分享”有关,然后基于分享经济理论,提出应对DK学院人才流失的对策,包括:建人脉分享平台,促识才多样化;建竞选分享平台,促选才适合化;建教育分享平台,促用才指标化;建学习分享平台,促育才共享化;建管理分享平台,促考核简约化;建利益分享平台,促薪酬合理化。最后提出相应的保障措施:三管齐下,促师资队伍有序化;三力齐聚,促师资队伍稳定化;六动齐发,促师资队伍内涵化;六建六促,促师资队伍共享化。个案研究具有共性特征,期望本课题研究能为相同性质的民办高校人才管理提供参考,突破因人才流失导致的发展瓶颈,实现由资源分享到平台分享,由平台分享到发展成果分享,最终由发展成果留人的良性循环。同时,为提升民办教育整体竞争能力,提振民办高校发展后劲,提供些许参照。
[Abstract]:Higher vocational and technical education in China's higher education system, because of the typical characteristics of the export of technical talents, in the deepening of education supply-side reform, to meet the economic and social development of the various types of talent demand in the process, Play an increasingly important role. Due to the development of economy, the fusion of culture, the progress of society and the change of personal concept, the private colleges and universities have experienced the glory of the growing period, and have also stepped into the bottleneck stage of the mature period. The problem of brain drain in private colleges has become more and more serious, and it has the characteristics of youth and reverse, which seriously hinders the transformation and upgrading of the development of private colleges and universities. Sharing economy is the most characteristic, effective and valuable mode of business operation and cultural orientation in the era of "Internet". The essence of sharing economy is to share resources and common development results. Several dimensions of income sharing, benefit sharing, resource sharing and living space sharing under the sharing economy model provide a feasible research perspective and theoretical basis for the brain drain problems faced by private colleges and universities. From the sharing of resources to the sharing of interests and the platform of career development, it is an important measure to solve the fundamental problem of brain drain in private colleges and universities based on the needs of the development of young teachers. Through the market research and in-depth interview on the brain drain and talent demand of DK college, the paper draws the characteristics of the brain drain and the influence of the brain drain on the development of the college, and then from the social system, This paper analyzes the causes of the brain drain in DK colleges from the three aspects of internal and personal staff, finds that they are all related to whether or not to share, and then, based on the theory of sharing economy, puts forward countermeasures to deal with the brain drain in DK colleges. They include: building a platform for networking and promoting diversification of talent; building a platform for election sharing to promote the suitability of election; building a platform for sharing education to promote the use of talent; building a platform for learning and sharing, promoting the sharing of talent; and building a platform for management and sharing. Promote the simplification of assessment; build a profit-sharing platform to promote salary rationalization. Finally, the corresponding safeguard measures are put forward: three-pronged approach, promoting the orderization of the teaching staff; gathering of the three forces to promote the stabilization of the teaching staff; six moving and promoting the connotation of the teaching staff; six building and six promoting, promoting the sharing of the teaching staff. The case study has the common characteristics. It is expected that this study can provide a reference for the talent management of private colleges and universities of the same nature, break through the bottleneck of the development caused by the brain drain, and realize the sharing from resource sharing to platform sharing. From platform sharing to development achievement sharing, the virtuous circle of development achievement retention finally. At the same time, in order to improve the overall competitiveness of private education, to boost the development of private colleges and universities, to provide some reference.
