保险业专业人才工作特征与职业生涯发展成效关系研究—胜任力特征视角

【摘要】:随着保险业在我国经济体系中的作用日益凸显,国民生活水平提高导致对保险要求的提升、保险业自身专业人才的缺口、保险业从业人员职业生涯管理的内在要求使得如何开发保险业的专业人才成为社会关注的问题。 在这样的背景下,本研究以保险业专业人才为研究主体,结合当前中国保险业发展现状、保险市场人才需求、保险人才内在发展要求,对保险业专业人才工作特征、开发策略、胜任力和职业生涯成效关系进行了深入研究。 本研究通过访谈调研、内容分析以及对江浙地区保险业216位专业人才的问卷调研和数据分析,定义了保险业专业人才的工作特征以及胜任力维度,并且深入探讨了其工作特征、人才开发策略与职业生涯成效的关系和胜任力在这一关系中可能存在的中介作用,以及工作特征人才开发策略对职业生涯成效可能的交互作用。 基于对以上研究构思的验证,本研究得到以下结论: 1.保险业专业人才的工作特征有情境自主性、协调反馈性和技能多样性三个维度构成,并且这三个维度之间存在密切相关,会对专业人才的职业生涯成效产生影响; 2.我国保险业专业人才的胜任力特征由专业技术能力、协调应变能力、风险控制能力三个维度组成,会对其职业生涯成效产生积极影响,其中,风险控制能力与保险业专业人才的职业生涯成效的相互关系比专业技术能力和协调应变能力更加紧密; 3.胜任力在工作特征(人才开发战略)和职业生涯成效这一关系之中存在中介效应。其中,胜任力在情境自主性与职业生涯成效的关系中介效应显著,而在其他工作特征子维度与职业生涯成效的关系上没有中介作用; 4.工作特征人才与开发策略对职业生涯成效存在交互效应。实际工作中,不同的工作特征对人才开发策略与职业生涯成效的关系会产生影响,不同水平的人才开发策略对工作特征和职业生涯成效的关系同样会产生影响。
[Abstract]:With the increasingly prominent role of the insurance industry in the economic system of our country, the improvement of the standard of living of the people leads to the improvement of the insurance requirements, and the gap of the professional talents of the insurance industry itself. The inherent requirement of career management of insurance practitioners makes how to develop insurance professionals become a social concern. Under this background, this study takes insurance professionals as the main body of study, combined with the current situation of China's insurance industry development, the insurance market demand for talent, the internal development requirements of insurance talents, the characteristics of insurance professionals, development strategies, The relationship between competence and career effectiveness is deeply studied. Through interview, content analysis, questionnaire investigation and data analysis of 216 insurance professionals in Jiangsu and Zhejiang regions, this study defines the working characteristics and competency dimensions of insurance professionals, and probes into their working characteristics. The relationship between talent development strategy and career effectiveness and the possible intermediary role of competence in this relationship, as well as the possible interaction between talent development strategy of job characteristics and career effectiveness. Based on the verification of the above research ideas, the following conclusions are obtained: 1. The work characteristics of insurance professionals have three dimensions: situational autonomy, coordination feedback and skill diversity, and these three dimensions are closely related to each other, which will have an impact on the career performance of professionals. 2. The competency of insurance professionals in China consists of three dimensions: professional technical ability, coordination ability, risk control ability, which will have a positive impact on their career effectiveness, among which, The relationship between risk control ability and career effectiveness of insurance professionals is more close than that of professional technical ability and ability to coordinate and adapt. 3. Competence plays an intermediary role in the relationship between job characteristics (talent development strategy) and career effectiveness. Competence plays a significant role in mediating the relationship between situational autonomy and career effectiveness, but not in other sub-dimensions of work characteristics. 4. Job characteristics and development strategies have an interactive effect on career effectiveness. In practical work, different working characteristics have an impact on the relationship between talent development strategy and career effectiveness, and different levels of talent development strategies will also have an impact on the relationship between work characteristics and career effectiveness.
