D公司水轮机设计人员KPI绩效管理体系研究

【摘要】:班组作为企业发展的基础,是企业运行最活跃、最关键的细胞。班组层面的绩效管理是企业管理的一个重点,如何建立一套适应市场形式、符合企业实际情况的班组绩效管理体系也是目前众多企业面临的问题。本文引入KPI关键绩效指标,以D公司水轮机设计人员绩效管理为研究对象,进行了问题的分析、体系设计、实施方法等方面的研究。作者在分析研究水轮机设计人员现有绩效管理的基础上,从实际出发,重点对现行绩效管理制度进行剖析,并按照KPI管理体系建立的流程,建立了一套行之有效的基于KPI的班组层面的绩效管理体系,达到充分调动设计人员的工作积极性和创造力、实现公司整体战略目标的目的。本研究是在新形式下对设计人员的工作进行深入分析的基础上,采用KPI方法对其绩效管理进行的一次新的尝试,对企业的人力资源科学管理、合理评估知识型员工的工作状况和绩效表现都具有较高的参考价值。本文分五个部分,首先,结合案例的实际情况提出问题,对本文研究的背景和意义、国内外研究的情况进行了分析;第二部分,对绩效管理的相关理论进行阐述;第三部分,对D公司水轮机设计人员绩效考核的现状以及存在问题进行了详细分析;第四部分,对D公司水轮机设计人员使用KPI绩效管理的可行性进行了分析;最后,结合D公司水轮机设计人员的实际情况设计了KPI绩效管理体系和实施方案,对建立过程、方法进行了描述。
[Abstract]:As the foundation of enterprise development, shift group is the most active and key cell.Team level performance management is an important part of enterprise management. How to set up a set of team performance management system which adapts to the market and accords with the actual situation of the enterprise is also a problem that many enterprises are facing at present.In this paper, the key performance index of KPI is introduced, and the performance management of hydraulic turbine designers in D Company is taken as the research object. The problem analysis, system design, implementation method and so on are studied in this paper.On the basis of analyzing and studying the existing performance management of hydraulic turbine designers, the author focuses on the analysis of the current performance management system from the point of view of reality, and according to the flow chart established by the KPI management system,A set of effective team level performance management system based on KPI is established to fully mobilize the enthusiasm and creativity of the designers and realize the overall strategic goal of the company.Based on the deep analysis of the designers' work in the new form, this study is a new attempt to manage the performance of the designers by using the KPI method to manage the human resources of the enterprises scientifically.It has high reference value to evaluate the work status and performance of knowledge workers.This paper is divided into five parts. First, combining with the actual situation of the case to put forward questions, the background and significance of this study, the domestic and foreign research situation are analyzed; the second part, the performance management related theories are expounded; the third part,The current situation and existing problems of performance appraisal of hydraulic turbine designers in D Company are analyzed in detail. The fourth part analyzes the feasibility of using KPI performance management in hydraulic turbine designers of D Company. Finally,According to the actual situation of hydraulic turbine designers in company D, the performance management system and implementation scheme of KPI are designed, and the establishment process and method are described.
