学习型组织理论视野下的我国石油企业文化研究

【摘要】:企业文化理论自80年代引入我国以来,越来越受企业青睐和重视,被视为在激烈的市场竞争中保持持续竞争力的手段。但我国大部分企业在理论认识上不够深刻,在实践中也是浅尝辄止。一方面,企业文化的建立和受益是一个长期的过程,在经济快速发展的今天很多企业不能将长期建设坚持下去。另一方面,由于国内市场经济的特殊环境,照搬国外企业文化成果是不可行的,因此,企业文化理论并没有一个模型或模板可供参考,以至于很多国内企业对于企业文化理论基本概念模糊,片面的认为加强口号建设、标志建筑和标识等就是企业文化建设,同时将企业文化建设由企业的宣传部门代劳,因此并无实际效果。学习型组织理论为企业文化的建设提供了参考,开拓了企业文化建设的新思路。两个理论有相同的目的和作用对象,建设学习型组织的特点和要素,都可以作为企业文化建设的借鉴和参考。同时,我国石油企业作为国有企业的旗帜,在其成长和发展中积淀的石油企业文化非常值得国内企业学习和借鉴,石油企业在面对新的竞争形势下如何寻求新发展也是当前面临的首要问题。基于以上三方面的考虑,笔者以学习型组织理论为视角,以我国石油企业为例,以我国石油企业文化建设为落脚点进行论述。 本文首先对学习型组织理论、企业文化理论进行概述,对两个理论的提出、发展及国内外研究现状进行了总结,对企业文化理论和学习型组织理论的契合进行了探讨,二者同为管理理论,不仅在理论上有相通之处,在实践中亦有相辅相成的作用,因此,建设学习型组织是企业文化建设的重要部分。文中第二章节结合我国石油企业文化建设发展历程,探讨我国石油企业文化独有的内涵特点,本章节将我国石油企业文化发展划分阶段进行阐述,对于我国石油企业早期文化的军事化作风、会战文化、榜样力量、达观英雄主义等特点进行探讨分析。第三章节针对我国石油企业文化建设现状和存在的问题以及影响因素进行了深入探讨,对于目前大部分石油企业对企业文化认识不足、片面追求创新、个性不突出、目标不明确等问题进行剖析。文中的最后一部分也是本文的结论部分,基于以上研究得出我国石油企业文化建设学习型组织的必要性,并提出我国石油企业以学习型组织为指导进行企业文化建设的主要措施,即建立良好学习氛围、构建石油企业制度文化、确立企业行为文化同时精神文化要与物质文化同步发展。 通过本研究,笔者认为,要想跟上时代发展的步伐,个人要不断学习,企业要不断创新,建立学习型组织是我国石油企业发展的最佳形式。
[Abstract]:Since the introduction of corporate culture theory into China in the 1980s, it has been more and more favored and valued by enterprises, which is regarded as a means to maintain sustainable competitiveness in the fierce market competition. However, most enterprises in our country are not deep enough in theory and practice. On the one hand, the establishment and benefit of corporate culture is a long-term process, in the rapid economic development of today, many enterprises can not adhere to long-term construction. On the other hand, because of the special environment of the domestic market economy, it is not feasible to copy the achievements of foreign enterprise culture. Therefore, there is no model or template for reference in the theory of corporate culture. As a result, many domestic enterprises are vague about the basic concept of corporate culture theory. They unilaterally believe that strengthening the construction of slogans, building signs and signs is the construction of corporate culture. At the same time, the propaganda departments of enterprises are responsible for the construction of corporate culture. Therefore, there is no practical effect. The theory of learning organization provides a reference for the construction of corporate culture and opens up a new idea for the construction of enterprise culture. The two theories have the same purpose and function object, and the characteristics and elements of the construction of learning organization can be used as reference for the construction of enterprise culture. At the same time, as the flag of state-owned enterprises, the petroleum enterprise culture accumulated in its growth and development is very worthy for domestic enterprises to learn and learn from. How to seek new development in the face of new competition is also the most important problem. Based on the above three considerations, the author takes the learning organization theory as the visual angle, takes our country petroleum enterprise as an example, takes our country petroleum enterprise culture construction as the foothold to carry on the elaboration. This paper first summarizes the theory of learning organization and corporate culture, summarizes the two theories, their development and the current research situation at home and abroad, and probes into the fit between the theory of corporate culture and the theory of learning organization. Both of them are management theories, which not only have similarities in theory, but also complement each other in practice. Therefore, the construction of learning organization is an important part of the construction of corporate culture. The second chapter discusses the unique connotative characteristics of Chinese petroleum enterprise culture, combining with the development course of Chinese petroleum enterprise culture, and expounds the stage of the development of Chinese petroleum enterprise culture. The militarization style, battle culture, model force and heroism of the early culture of petroleum enterprises in China are discussed and analyzed. The third chapter has carried on the thorough discussion to our country petroleum enterprise culture construction present situation, the existence question as well as the influence factor, regarding most petroleum enterprises to the enterprise culture understanding insufficiency, the one-sided pursue the innovation, the individuality is not prominent, The target is not clear and so on the question carries on the analysis. The last part of this paper is also the conclusion of this paper. Based on the above research, the necessity of building a learning organization of petroleum enterprise culture in China is obtained. The paper also puts forward the main measures for Chinese petroleum enterprises to construct corporate culture under the guidance of learning-oriented organization, that is, to establish a good learning atmosphere and to construct a petroleum enterprise system culture. In order to establish corporate behavior culture, spiritual culture should develop simultaneously with material culture. Through this study, the author thinks that in order to keep up with the pace of the development of the times, individuals should constantly learn, enterprises should constantly innovate, and the establishment of learning organization is the best form of the development of petroleum enterprises in China.
