采气一厂职业经理人培养模式研究

【摘要】:随着我国市场经济的快速发展和现代企业制度的建立,职业经理人逐渐成为企业发展的重要推动力量。在此背景下,本研究从采气一厂基本情况、人力资源状况两个方面,,简要说明了采气一厂职业经理人培养的环境及基础,总结了采气一厂人力资源管理及基层人力资源管理中存在的问题。 在上述环境及问题分析的基础上,从职业经理人培养对采气一厂的长远发展及企业成长两方面,系统分析了该厂职业经理人培养的必要性及需求;在进一步借鉴、参考国内、国外对职业经理人的概念界定的同时,阐述了职业经理人承担着团队生产中的监控者、内部分工的协调者、组织资本的创造者和部门风险的管理者等五种角色;从智商、情商、德商三个大方面、十三个子方面说明了天然气企业职业经理人的角色定位及素质要求;从人力资源管理的职能与功能出发,设计了适合采气一厂的职业经理人培养模式。再次,本研究还结合天然气企业的实际,阐述了职业经理人培养模式的运行方式;该运行方式主要包括内外环境分析、选人——识别和甄选优秀人才、育人——完善培训体系、用人——绩效评价体系的建设、留人——激励方式的科学运用等五部分。 在总结了采气一厂职业经理人培养效果的基础上,从建立有效的职业经理人市场和建立有利于职业经理人培养的内部环境等两方面总结了采气一厂职业经理人培养模式的保障措施。
[Abstract]:With the rapid development of China's market economy and the establishment of modern enterprise system, professional managers have gradually become an important driving force for the development of enterprises. Under this background, this study briefly explains the environment and foundation of the professional manager training from two aspects: the basic situation of the first gas production plant and the situation of human resources. The problems in human resource management and basic level human resource management in No. 1 Gas production Plant are summarized. On the basis of the above environment and the analysis of the problems, the necessity and demand of the professional manager training in this factory are analyzed systematically from the two aspects of the long-term development of the professional manager training and the growth of the enterprise. With reference to the definition of professional manager at home and abroad, this paper expounds that the professional manager is responsible for the supervisor of team production and the coordinator of internal division of labor. Five roles: the creator of organizational capital and the manager of departmental risk; From the intelligence quotient, EQ, German quotient three big aspects, 13 sub-aspects explained the natural gas enterprise professional manager's role localization and the quality request; According to the function and function of human resource management, the training mode of professional manager is designed. Thirdly, combined with the actual situation of natural gas enterprises, this paper expounds the operation mode of professional manager training mode. The operation mode mainly includes five parts: analysis of internal and external environment, selection and selection of outstanding talents, education and perfection of training system, construction of employer-performance evaluation system, scientific application of retention and incentive mode, and so on. On the basis of summing up the effect of professional manager training in No. 1 Gas production Plant, This paper summarizes the guarantee measures of the professional manager training mode in the first plant of gas production from the aspects of establishing an effective professional manager market and establishing an internal environment conducive to the training of professional managers.
