武钢中层管理者领导力的构成要素及开发研究

【摘要】:本文研究的内容是武钢中层管理者领导力的构成要素及开发研究。为了适应武钢全面加快第三次创业、提升科学发展水平、创造一流经营业绩的战略需要,创建国际一流企业是武钢第三次创业提出的重要任务,也是增强竞争力的基本选择。武钢中层管理者领导力的构成要素及开发研究成为武钢实现跨越式发展的基础,是武钢不断发展的不竭动力,是推进武钢现代化建设的需要,是武钢走向国际一流的要求。 本文通过文献资料检索与研读、问卷开发和问卷测量、理论分析与定性研究、访谈研究等方法对本文研究的可行性做了阐述,在国内外领导力研究的理论和实例的基础上,对武钢的领导力发展历史、领导力现状、未来领导力的要求等进行了相关的分析,对文献研究的结果进行归纳、提炼、总结得出本文的结论。 本文对武钢中层管理者领导力的构成要素提炼为:由武钢所属的国有中央企业性质所决定的“追求卓越、争创一流的坚定信念”;由武钢创建国际—流企业的目标所决定的“忠诚企业、钢铁报国的使命感”;由抢占并保持国内外市场竞争优势所决定的“富有远见卓识的决策力”和“解放思想、敢于变革的创新力”;由钢铁企业所处的的行业性质所决定的“基于问题导向、持续改进的执行力”和“以严格管理为主要特征的管理方法”;由建设全员领导力所决定的“善于调动员工积极性的凝聚力”;由提升领导人的影响力所决定的“深入细致、雷厉风行的工作作风”和“甘于奉献、品德高尚的自我管理” 本文提出武钢中层管理者领导力模型,“追求卓越、争创一流的坚定信念”是武钢中层管理者领导力构成要素体系的领航系统;“忠诚企业、钢铁报国的使命感”是自觉强化领导力建设的动力源泉;“富有远见卓识的决策力”和“解放思想、敢于变革的创新力”是加快企业腾飞的两翼;“基于问题导向、持续改进的执行力”是领导力在日常工作中的运行系统;“以管理为主要特征的管理方法”是保证企业按照预定战略正常发展的控制系统;“善于调动员工积极性的凝聚力”是企业创造活力和持续发展的推进系统;“深入细致、雷厉风行的工作作风”和“甘于奉献、品德高尚的自我管理”则是确保领导力建设取得成效的基本保障。中层管理者领导力构成要素使武钢的中层管理者领导力开发有了依据和现实的基础。开发拟以领导力构成要素为核心,并将其作为中层管理者培训课程的设计依据,同时以领导力构成要素为指标对中层管理者进行工作业绩考核和认定,进而对中层管理者进行评定并作为以后晋升提拔的依据。
[Abstract]:The research content of this paper is the composition and development of the leadership of middle-level managers in WISCO. In order to meet the strategic needs of WISCO to speed up the third venture, improve the level of scientific development and create first-rate business performance, it is an important task for WISCO to establish an international first-class enterprise, which is also a basic choice to enhance its competitiveness. The key elements of WISCO's middle management leadership and its development are the basis of WISCO's leapfrogging development, the inexhaustible motive force of WISCO's continuous development, the need of promoting WISCO's modernization, and the requirement of WISCO's international first-class development. In this paper, the feasibility of this study is expounded by the methods of literature retrieval and research, questionnaire development and questionnaire measurement, theoretical analysis and qualitative research, interview research, etc., based on the theories and examples of leadership research at home and abroad. The development history of leadership, the current situation of leadership and the requirements of future leadership are analyzed. The results of literature research are summarized and refined, and the conclusions of this paper are summarized. This paper abstracts the elements of leadership of middle managers in WISCO as follows: "pursuing excellence and striving for first-class firm faith", which is decided by the nature of state-owned central enterprise of WISCO; By WISCO's goal of establishing an international-stream enterprise, "loyalty enterprise, the sense of mission of iron and steel service to the country"; The "foresight decision-making power" and "creative ability to emancipate the mind and dare to change" determined by preempting and maintaining the competitive advantage of domestic and foreign markets; "based on problem orientation, continuous improvement of executive power" and "management method with strict management as the main characteristic" determined by the nature of the industry in which the iron and steel enterprises are located; "the cohesion that is good at arousing the enthusiasm of the staff" determined by the construction of all-staff leadership; Determined by the promotion of leaders' influence, "intensive, vigorous work style" and "dedicated, moral self-management" this paper puts forward the leadership model of middle managers of WISCO, "pursuing excellence," Striving for the first-class firm belief "is the pilot system of WISCO middle-level management leadership system;" "loyal enterprises, the sense of mission of serving the country of iron and steel" is the motive source of consciously strengthening the construction of leadership, "the power of foresight and foresight to make decisions" and "the ability to emancipate the mind and dare to change" are the wings of speeding up the enterprise's takeoff. "the executive ability of continuous improvement based on problem orientation" is the running system of leadership in daily work, "the management method with management as the main characteristic" is the control system to ensure the normal development of the enterprise according to the predetermined strategy. "good at mobilizing staff enthusiasm cohesion" is the enterprise to create vitality and sustainable development of the promotion system; "intensive and meticulous style of work" and "willing to contribute, high moral self-management" is the basic guarantee to ensure the success of leadership construction. Middle management leadership elements make WISCO's middle management leadership development has a basis and realistic basis. The core of the development is leadership elements, which is regarded as the basis for the design of training courses for middle-level managers, and the performance assessment and identification of middle-level managers is based on the elements of leadership components. Then the middle-level managers are evaluated and used as the basis for promotion and promotion in the future.
