方正证券公司营销人员绩效考核体系优化研究

【摘要】：证券行业是一个新兴的以服务营销为本质的行业。随着证券行业的发展，证券公司之间的竞争日益激烈。营销人员的重要性在于能让证券公司在激烈的竞争中占有一定的市场份额，增大经纪业务的利润份额。目前对证券营销人员的进行合理的绩效管理需要证券公司继续完善改进，也是人力资源管理工作的重要组织部分。本研究以方正证券公司为案例，通过对方正证券公司营销人员绩效考核的分析研究，结合绩效考核相关的最新理论，分析其绩效考核中存在的主要问题，并探索相应的优化方案，以期通过建立合理、科学的绩效考核来激发员工工作积极性。文章认为，方正证券公司战略目标的核心是实现转型、实现协同、追求领先，现有的业绩导向的营销人员绩效考核体系并未着眼于促进经纪业务的转型，，以及实现协同。因此，在绩效考核体系优化方案中，结合平衡计分卡的思想，在原有财务效益指标的基础上，加入服务客户指标、学习与创新指标、行为与态度指标，并根据方正证券公司战略目标的重要性强弱来分配不同的权重系数。该方案扭转了单纯以业绩为导向的观点，在关注营销人员业绩的同时也关注营销人员个人能力的发展，有利于最终实现个人与方正证券公司的协调发展。本研究不仅对方正证券公司营销人员的绩效管理工作具有较大的指导作用，对其他证券公司的人力资源实践也具有一定的参考借鉴意义。
[Abstract]:The securities industry is an emerging industry with service marketing . With the development of the securities industry , the competition between the securities companies is becoming fiercer . The importance of the marketers lies in the ability of the securities companies to occupy a certain market share in the fierce competition and increase the profit share of the brokerage business . At present , the reasonable performance management of the securities marketing personnel requires the securities companies to continue improving and improving , and is also an important part of human resource management work . This paper analyzes the main problems existing in the performance appraisal through the analysis of the performance appraisal of the securities company of the other party based on the analysis of the performance appraisal of the securities company of the other party , and explores the corresponding optimization scheme . This research not only has a great guiding role in the performance management of the marketing personnel of the other securities companies , but also has certain reference significance to the human resources practice of other securities companies .
