上市公司中层管理者胜任力提升研究

【摘要】:改革开放以来,我国上市公司发展迅速,特别是使各行业的领军企业高效筹集到大量资金,得到了迅速的发展和扩张。以上海证券交易所的成立为上市公司发展的起点,至今已有24年的发展历程。如今上市公司已成为国家财政税收的重要支持,国民经济的重要支柱和稳定经济增长的重要力量。上市公司健康长远发展关系到经济发展和国家繁荣,因此如何解决上市公司在发展中遇到的问题,促进其全面持久的发展是值得我们研究的重要课题。 上市公司的根本问题在于公司治理,而在此过程中起关键作用的就是中层管理者。中层管理者是执行者、决策者、沟通者,其作用不言而喻。基于此,本文结合麦克利兰博士提出的胜任力概念对上市公司中层管理者胜任力做了详细的研究,包括分析、建模、验证和提升应用,对我国上市公司提升中层管理者胜任力,优化中层管理者队伍具有很好的借鉴作用。 本文首先阐述了研究的背景、意义、内容和方法。其次,总结了相关的理论基础,包括胜任力综述、胜任力模型及其国内外研究状况综述、力场分析法和格雷纳企业成长阶段论的简介等,并简要分析了上市公司现状及中层管理者的胜任力,介绍了中层管理者的定义和职责。在此基础上,通过选取当地一家大型上市公司XH作为研究对象,主要运用行为事件访谈法、专家座谈法和文献研究法为其中层管理者构建了包括35项胜任特征的胜任力模型,并提出上市公司中层管理者胜任力“三相关”模型的假设,即将35项胜任特征分为三类:知识、能力和素质。然后通过问卷调查法收集数据,,统计分析,验证优化了这一模型:删除了保密意识和身心健康这两项;能力又分成了职业能力和个人能力两部分;素质分为了职业素质和个人品质两部分。最后,根据力场分析法和格雷纳企业成长五阶段理论对上市公司中层管理者胜任力“三相关”模型的应用做了简要的胜任力提升应用分析。
[Abstract]:Since the reform and opening up, listed companies in China have developed rapidly, especially the leading enterprises in various industries to raise a large number of funds efficiently. With the establishment of Shanghai Stock Exchange as the starting point of the development of listed companies, it has been 24 years of development process. Now listed companies have become an important support of national finance and taxation. The important pillar of national economy and the important force of stabilizing economic growth. The healthy long-term development of listed companies is related to economic development and national prosperity, so how to solve the problems encountered in the development of listed companies. To promote its comprehensive and lasting development is an important subject worthy of our study. The fundamental problem of listed companies lies in corporate governance, and the key role in this process is the middle managers. The middle managers are executors, decision makers, communicators, whose role is self-evident. Combined with the concept of competency put forward by Dr. McLeland, this paper makes a detailed study on the competence of middle managers of listed companies, including analysis, modeling, validation and application. It can be used as a reference for Chinese listed companies to improve the competence of middle managers and optimize the ranks of middle managers. This paper first describes the background, significance, content and methods of the research. Secondly, summarizes the relevant theoretical basis, including competency review, competency model and domestic and foreign research status review. The force field analysis method and the brief introduction of Grena enterprise growth stage theory, and briefly analyzed the current situation of the listed company and the competency of the middle manager, introduced the definition and responsibility of the middle manager. On the basis of this, the author analyzed the status quo of the listed company and the competence of the middle manager. Through the selection of a large local listed company XH as the research object, the main use of behavioral event interviews. The expert discussion method and the literature research method have constructed the competency model including 35 items of competency for their middle managers, and put forward the hypothesis of "three correlation" model of the middle managers' competence in listed companies. The 35 competencies will be divided into three categories: knowledge, ability and quality. Then through the questionnaire survey to collect data, statistical analysis, verify and optimize the model: deleted the confidentiality awareness and physical and mental health of these two items; Ability is divided into two parts: professional ability and personal ability. Quality is divided into two parts: professional quality and personal quality. According to the force field analysis method and Grena's five-stage theory of enterprise growth, the application of "three correlation" model of middle-level managers' competence in listed companies is analyzed briefly.
