电商推广专员胜任特征模型的构建与应用研究

【摘要】:本研究采用科学的胜任特征模型构建的方法,构建电商推广专员的胜任力特征模型,并且对其有效性进行了验证。旨在为电子商务企业的从业人员的人力资源管理工作以及电商方向的职业生涯规划等提供理论参考及科学依据,并对有志于从事此职业的人群提供一定的自我培养理论基础。本研究在综合文献分析的基础上,首先,采用工作分析、BEI行为事件访谈法,构建了电商推广专员胜任特征初始模型;其次,在预研究的基础上构建电商推广专员胜任特征初始模型;再次,根据模型的胜任特征要素编写《电商推广专员胜任特征自评问卷》;最后,通过分析预测问卷的探索性因素,锚定了电商推广专员的胜任特征因子,形成电商推广专员胜任特征模型、编制了正式的胜任特征问卷,对模型的有效性进行了验证。本研究最终得出以下结论:(1)电商推广专员的胜任特征模型是由多个维度组成的,包括:创造性思维、团队精神、计划性、社交能力、信息寻求能力、责任感、成就欲共7项。(2)通过对《电商推广专员的胜任特征自评问卷》进行探索性因素分析后结果可信,并且对问卷实施了信度、效度检验,检验结果证实本问卷符合测量学要求。(3)在《电商推广专员的胜任特征自评问卷》中获得分数较高的电商推广专员的胜任特征因子与OKR考核成绩显著相关。
[Abstract]:In this study, the competency model of e-commerce extension specialist is constructed by using the method of constructing scientific competency model. The purpose of this paper is to provide a theoretical reference and scientific basis for the human resource management and the career planning of e-commerce enterprises. On the basis of comprehensive literature analysis, first of all, we use the method of job analysis to analyze the behavior events of Behavioral events, and provide a theoretical basis of self-cultivation for those who wish to engage in this profession. The initial competency model of e-commerce extension officer is constructed. Secondly, based on the pre-study, the initial competency model of e-commerce extension officer is constructed. Thirdly, According to the competency factors of the model, the competency self-assessment questionnaire of e-commerce extension officer is compiled. Finally, by analyzing the exploratory factors of the predictive questionnaire, the competency factors of the e-commerce extension specialist are anchored. The validity of the model is verified by a formal competency questionnaire. Finally, the following conclusions are drawn: (1) the competency model of the e-commerce extension specialist is composed of several dimensions. It includes: creative thinking, team spirit, planning, social ability, information seeking ability, sense of responsibility, achievement desire. The reliability and validity of the questionnaire were tested. The test results confirmed that the competency factor of the high score ecommerce extension specialist was significantly correlated with the OKR test score in the self-assessment of the competency of the ecommerce extension specialist, which was in accordance with the requirements of surveying. 3) the test results showed that there was a significant correlation between the competency factor and the OKR test score.
