QQN电商平台项目研发人员激励方案研究

【摘要】:电子商务作为现代服务业中的重要产业,有“朝阳产业、绿色产业”之称。电子商务的发展带动了电商平台项目的兴起,这些项目的成长与发展离不开项目研发人员,然而,目前电子商务平台项目的管理却存在了众多不足,研发人员流动频繁,工作没有积极性,效率低下等问题越来越严重。在这种形势下,研究一套可操作性强的激励机制显得尤为重要。本文立足于生产资料电子商务领域,以电商平台研发人员为研究对象,结合Q企业实际情况,针对Q企业电子商务平台项目(以下简称QQN项目)进行系统分析,深挖QQN项目研发人员激励的现状及问题,最终提出激励优化方案。本文借鉴项目管理学、人力资源管理学、组织行为学等相关理论,分析研发人员的工作特点及心理特点,通过QQN项目研究发现目前研发人员激励存在:薪酬结构不合理、绩效激励差、福利制度欠缺、项目信心欠缺、成长激励不足等众多问题。通过分析找出原因,并基于研发人员的需求特点及项目生命周期中不同的阶段特征,设计各个激励阶段,每个阶段重点突破,形成一整套基于全过程的激励改进机制。
[Abstract]:E-commerce, as an important industry in modern service industry, is called "sunrise industry, green industry". The development of electronic commerce has driven the rise of e-commerce platform projects. The growth and development of these projects can not be separated from project R & D personnel. However, at present, there are many deficiencies in the management of E-commerce platform projects, and the flow of R & D personnel is frequent. Problems such as lack of enthusiasm and inefficiency in work are becoming more and more serious. In this situation, the study of a set of strong operational incentive mechanism is particularly important. Based on the field of electronic commerce of means of production, taking the R & D personnel of e-commerce platform as the research object and combining the actual situation of Q enterprise, this paper makes a systematic analysis on the Q enterprise e-commerce platform project (hereinafter referred to as QQN project). The current situation and problems of R & D staff incentive in QQN project are discussed, and the incentive optimization scheme is put forward. Based on the relevant theories of project management, human resources management, organizational behavior and so on, this paper analyzes the working and psychological characteristics of R & D personnel. Through QQN project research, we find that the current R & D staff motivation exists: the salary structure is unreasonable, Many problems, such as poor performance incentive, lack of welfare system, lack of project confidence, insufficient incentive for growth and so on. By analyzing and finding out the reasons, and based on the characteristics of R & D personnel needs and different stages in the project life cycle, every incentive stage is designed, each stage key breakthrough, and a whole set of incentive improvement mechanism based on the whole process is formed.
