岗位、职级与商业银行青年员工的幸福指数——基于“ERG”需求满足的人力资源管理创新探析

【摘要】:本文根据ERG需求满足的规律,假设商业银行青年员工知足充裕与人际适应对目标价值幸福体验具有显著预测力,采用分层抽样的方法抽取250名45岁以下的商业银行青年员工并施测《中国居民主观幸福感量表》进行量化研究,另外从问卷调查对象中采用判断抽样的方法抽取14名员工进行半结构式访谈来完成验证性多个案研究。研究表明:(1)职级与岗位在知足充裕上交互作用显著;(2)人际适应、知足充裕对目标价值有显著预测力,人际适应预测力最大,解释目标价值24.5%的变异;(3)访谈结果质性分析表明ERG需求满足影响知足充裕、人际适应与目标价值幸福指数。
[Abstract]:According to the law of ERG demand satisfaction, this paper assumes that the satisfaction and interpersonal adaptation of young employees in commercial banks have significant predictive power to the happiness experience of target value. Using stratified sampling method, 250 young employees of commercial banks under 45 years old were selected and tested with the subjective Well-being scale of Chinese residents for quantitative study. In addition, 14 employees were selected from the questionnaire by the method of judgment sampling for semi-structured interviews to complete the confirmatory multi-case study. The results showed that: (1) the interaction between rank and post in contentment was significant; (2) interpersonal adaptation had significant predictive power on goal value, and interpersonal adaptation was the most powerful predictor. (3) the qualitative analysis of interview results showed that ERG demand satisfaction had sufficient influence, interpersonal adaptation and goal value happiness index.
