老挝房地产开发企业技术人员流失影响因素研究

【摘要】:当前,老挝经济不断向前发展,持续稳定的经济环境给老挝房地产开发企业带来了蓬勃的升级。与此同时,由于行业竞争的日趋激烈以及国家宏观政策的相继出台,房地产开发企业的竞争逐渐转化成了人才的竞争,这就造成了员工流失比较频繁的现象。调查发现,技术人员是房地产开发企业员工流失较多的一个职位。导致房地产开发企业技术员工的流失的原因是多方面的,除了个人因素外,还有组织的因素,甚至还有宏观环境方面的因素。 本文通过阅读大量的研究文献,对老挝房地产公司技术人员流失影响因素进行深入分析。通过对相关文献的梳理,从老挝实际情况出发,结合老挝房地产开发企业技术人员流失的现状,将老挝房地产开发企业技术人员流失的影响因素分为企业外部因素、企业内部因素以及个人因素三方面,并提炼出这三大因素下的有关影响变量共22个题项。题项的问卷选项采用典型的李克特量表,选择了老挝十家房地产开发公司的主要一线技术人员为代表作为调查对象,并就提炼出的22个影响变量对老挝房地产开发企业技术人员流失意愿的影响程度进行调研。利用SPSS统计软件对回收的问卷进行数据处理,通过流失因子分析、相关分析、回归分析等方法来检验每个影响因素下的影响因子对技术人员流失的影响程度,得出研究结论:1.老挝入世机遇、国家相关政策、区域经济发展状况、行业发展机会是影响技术人员流失的主要企业外部流失动因,其中老挝入世机遇是最大的流失动因;2.工作环境、培训机会、薪酬和福利、晋升机会、企业规模、企业发展、企业文化、人际关系均是影响技术人员流失的主要企业内部流失动因,其中晋升机会是最大的流失动因;3.家庭生活、出差频率、个人性格、个人价值观、期望匹配程度、受尊重度变量是影响技术人员流失的主要个人流失因素,其中受尊重度是最大的流失动因。最后,结合回归分析结果,对技术人员流失影响最重的两个因子提出相应的流失解决对策,同时就老挝技术人员流失的现状提出建立技术人员流失的预警机制的建议。
[Abstract]:At present, the Lao economy is developing continuously, and the sustained and stable economic environment has brought a vigorous upgrade to the Lao real estate development enterprises. At the same time, due to the increasingly fierce competition in the industry and the introduction of national macro policies, the competition of the real estate development enterprises has gradually transformed into the competition of talents, which has resulted in the phenomenon of frequent staff turnover. The survey found that the technical staff is the real estate development enterprise staff loss more a position. There are many reasons leading to the loss of technical staff in real estate development enterprises. Besides personal factors, there are organizational factors and even macro environmental factors. By reading a large number of research documents, this paper deeply analyzes the factors affecting the loss of technicians in Laos real estate company. By combing the relevant literature, starting from the actual situation of Laos, combining the current situation of the loss of technical personnel in Lao real estate development enterprises, the factors affecting the loss of technical personnel in Lao real estate development enterprises are divided into external factors. The internal factors and personal factors of the enterprise are three aspects, and the related variables under these three factors are 22 items. The questionnaire options for the item were selected as the representative of the main front-line technical staff of ten real estate development companies in Laos, using the typical Likert scale as the survey object. This paper also investigates the influence of 22 variables on the willingness to drain technicians in Laos real estate development enterprises. The SPSS statistical software was used to process the data of the collected questionnaire. The loss factor analysis, correlation analysis, regression analysis and other methods were used to test the influence degree of each influencing factor on the loss of technical personnel, and the research conclusion: 1. Laos's WTO entry opportunity, relevant national policies, regional economic development, and industry development opportunities are the main external factors affecting the loss of technical personnel, among which Laos's WTO entry opportunity is the biggest driver of loss. Work environment, training opportunity, salary and welfare, promotion opportunity, enterprise scale, enterprise development, corporate culture and interpersonal relationship are the main internal loss drivers of the loss of technical personnel, among which the promotion opportunity is the biggest loss driver. Family life, travel frequency, personal character, personal values, expectation matching degree, respect degree variables are the main factors that affect the loss of technical personnel, among which respect degree is the most important factor. Finally, combining with the result of regression analysis, the author puts forward the corresponding countermeasures to solve the two factors that affect the loss of technical personnel most heavily, and at the same time puts forward some suggestions on establishing an early warning mechanism for the loss of technical personnel on the basis of the current situation of the loss of technical personnel in Laos.
