航空公司员工组织公民行为与安全绩效的关系研究

【摘要】:近年来,我国民航发展态势迅猛,航空公司业务量逐年增长,保障安全的压力越来越大,所以在当前运输量及飞机数量大幅增长的情况下我们必须采取更有效的管理方法降低事故率。航空公司的安全绩效评价是安全管理系统(SMS)的重要组成部分之一,是一种主动的、事前的解决问题的方法,是空中交通安全风险预警管理中重要的一环,也是检验整个公司运行的安全状况和安全管理体系实施有效性的重要一环。自组织公民行为提出以来,大量的研究集中与组织公民行为与工作绩效相关性分析上,组织公民行为可以增强组织绩效,增进组织管理效能,这已经为组织行为研究理论与实践所证实,但关于组织公民行为各维度与团队绩效之间关系的详细研究则少之又少,尤其组织公民行为对具体绩效的影响目前还很少涉及,尤其对组织公民行为对安全绩效影响的研究近乎空白。随着航空不安全事件的不断上演,对航空公司安全管理体系的研究受到越来越多的学者的关注,但我国学者对安全绩效的影响因素研究停留在安全文化、安全氛围等方面,没有扩展到员工行为对安全绩效的影响上。 本文以航空公司员工为研究对象,分析航空公司员工的组织公民行为,评价航空公司员工的安全绩效;构建航空公司员工组织公民行为与安全绩效的理论模型,通过参考成熟的问卷并结合航空公司运作的实际情况,设计航空公司员工组织公民行为与安全绩效的调查问卷,并进行实地调研;在理论和数据的基础上,建立航空公司员工组织公民行为与安全绩效的关系模型,并提出相应的假设,借助SPSS、AMOS软件,通过数据检验来验证构建的模型及提出的假设,帮助航空公司找到组织公民行为特定特征维度对安全绩效的影响,对具体影响因素采取措施相应的科学应对措施,通过鼓励员工进行组织公民行为,从而提高员工的个人安全绩效,以期提高航空公司的整体安全绩效。 本文通过问卷调查和数据分析,将航空公司员工组织公民行为分为公司认同、同事间的利他行为、个人主动性、人际和谐和保护公司资源五维度,将员工的安全绩效界定为行为绩效,分为安全行为水平、安全责任感和安全培训三个维度。通过实证研究,表明员工组织公民行为和安全绩效的各量表具有较好的信效度,并验证和修正了航空公司员工组织公民行为与安全绩效的关系模型及研究假设。即不同性别、年龄、教育背景和服务年限的员工在组织公民行为和安全绩效上存在一定的差异性,航空公司员工组织公民行为对安全绩效呈显著正向影响。
[Abstract]:In recent years, with the rapid development of civil aviation in our country, the volume of business of airlines is increasing year by year, and the pressure of ensuring safety is increasing. So we have to take more effective management methods to reduce the accident rate in the current situation of large increase in traffic volume and aircraft number. The safety performance evaluation of airlines is one of the important components of the safety management system (SMSS), and it is a kind of initiative. The prior solution to the problem is an important part of the early warning management of air traffic safety risks, as well as an important link in testing the safety status of the entire company and the effectiveness of the implementation of the safety management system. A large number of studies focus on the correlation analysis between organizational citizenship behavior and job performance. Organizational citizenship behavior can enhance organizational performance and improve organizational management efficiency, which has been confirmed by the theory and practice of organizational behavior research. However, there are few detailed studies on the relationship between organizational citizenship behavior dimensions and team performance, especially the impact of organizational citizenship behavior on specific performance. Especially, the research on the influence of organizational citizenship behavior on safety performance is almost blank. With the development of aviation insecurity, more and more scholars pay more and more attention to the study of airline safety management system. However, the research on the influencing factors of safety performance remains in the aspects of safety culture, safety atmosphere and so on, and does not extend to the impact of employee behavior on safety performance. This paper takes airline employees as the research object, analyzes the organizational citizenship behavior of airline employees, evaluates the safety performance of airline employees, and constructs a theoretical model of airline employees' organizational citizenship behavior and safety performance. By referring to the mature questionnaire and combining the actual situation of airline operation, the paper designs the questionnaire of airline employees' organizational citizenship behavior and safety performance, and carries on the field research; based on the theory and the data, A model of the relationship between organizational citizenship behavior and safety performance of airline employees is established, and the corresponding assumptions are put forward. With the help of SPSS Amos software, the constructed model and the proposed assumptions are verified by data verification. To help airlines find out the impact of specific characteristics of organizational citizenship behavior on safety performance, take appropriate scientific measures to specific factors, and encourage employees to conduct organizational citizenship behavior. In order to improve the personal safety performance of employees, in order to improve the overall safety performance of airlines. Through questionnaire survey and data analysis, this paper divides airline employees' organizational citizenship behavior into five dimensions: corporate identity, altruistic behavior among colleagues, personal initiative, interpersonal harmony and protection of company resources. The safety performance of employees is defined as behavior performance, which is divided into three dimensions: safety behavior level, safety responsibility and safety training. Through empirical research, it shows that the scales of organizational citizenship behavior and safety performance of employees have good reliability and validity. The relationship between organizational citizenship behavior and safety performance of airline employees was validated and revised. There are some differences in organizational citizenship behavior and safety performance among employees with educational background and length of service. Airline employees' organizational citizenship behavior has a significant positive impact on safety performance.
