【摘要】:随着社会发展,志愿服务得到了长足的发展,但各种问题也随之而来,其中志愿者队伍的稳定性是国内外志愿组织管理中的面临的严峻问题之一,各类型的志愿者组织都存在大量志愿者流失的情况,影响正常活动的开展。但相对而言,博物馆志愿者队伍稳定性较好,其志愿者能长期服务,对组织忠诚度高。其中,湖南省博物馆管理制度完善,志愿者具有较高的组织认同,且其志愿者队伍成立时间较早,具有很强的代表性。本文希望探索影响志愿者维系的相关因素,了解湖南省博物馆通过何种方式维系其志愿者及志愿者稳定性的原因,并总结经验与启示,期望能帮助其他志愿组织降低流失率。 本文对志愿者管理以及博物馆志愿者研究的文献梳理基础上,结合心理契约理论、激励理论和人才流失模型,尝试建立关于志愿者维系与流失的理论模型,并通过SPSS17.0对模型进行了检验和相关性分析,得到了影响志愿者维系的回归方程=0.262自我认知与表达+0.287志愿服务设计+0.278激励机制+0.255个人成长与收获+0.239组织管理水平+0.213社会认可度+0.208人际关系水平。并以湖南省博物馆为典型案例,设计相应调查问卷和访谈,发现湖南省博物馆志愿者在这七个影响维度上满意度高,队伍稳定,维系状况良好,流失率较低。最后,通过对湖南省博物馆志愿组织的管理经验总结,得出了六点启示,即良好的志愿设计、优良的组织文化、完善的激励机制,以人为本的管理体系,良好的人际关系以及充足的志愿者储备,能够有效的保持志愿者的维系。
[Abstract]:With the development of society, volunteerism has been greatly developed, but various problems have followed, among which, the stability of volunteer teams is one of the severe problems in the management of voluntary organizations at home and abroad. All types of volunteer organizations have a large number of volunteer loss, affecting the development of normal activities. But relatively speaking, the stability of museum volunteers is good, its volunteers can serve for a long time. Among them, Hunan Provincial Museum management system is perfect, volunteers have a higher organizational identity, and its volunteer team was established earlier. This paper hopes to explore the relevant factors that affect the maintenance of volunteers, understand how Hunan Museum maintains its volunteers and the reasons for the stability of volunteers, and summarize the experience and inspiration. The hope is to help other voluntary organizations reduce the wastage rate. Based on the literature review of volunteer management and museum volunteer research, this paper tries to establish a theoretical model of volunteer retention and loss based on psychological contract theory, incentive theory and brain drain model. The model was tested and analyzed by SPSS17.0. The regression equation of influencing volunteer maintenance is obtained: 0.262 self-cognition and expression 0.287 volunteer service design 0.278 incentive mechanism 0.255 individual growth and gain. 0.239 organizational management level 0.213 Social recognition 0.208 interpersonal relationship level. Hunan Museum as a typical case. Designed the corresponding questionnaire and interviews, found that Hunan Museum volunteers in the seven impact dimensions of high satisfaction, stable ranks, good maintenance, low wastage rate. Through summing up the management experience of Hunan Museum voluntary organization, this paper draws six enlightenments, that is, good volunteer design, fine organizational culture, perfect incentive mechanism, and people-oriented management system. Good interpersonal relationship and sufficient volunteer reserve, can effectively maintain volunteer maintenance.
