衡阳地球村旅游文化发展有限公司技术人员激励机制优化研究

【摘要】:本研究以文化咨询行业——衡阳市地球村旅游文化发展有限公司为研究对象,以当前衡阳市地球村旅游文化发展有限公司的科技人员的工作效率、创新意识和团队合作氛围等明显不足为研究的切入点,研究如何建立科学合理的激励机制从而能够有效的激励公司的科技人员,以提高科技人员的工作效率、创新能力等,同时也为激励理论提供一项更加具有针对性和现实意义的研究成果,也为同行业的科技人员的激励机制建设提供借鉴和参考。衡阳市地球村旅游文化发展有限公司是湘南地区科学技术水平先进的旅游规划与设计企业之一,科学合理的激励机制对于企业的科技人员以及企业的发展至关重要,近年来衡阳市地球村旅游文化发展有限公司的科技人员对于公司激励机制的满意度明显下降,该机制存在的问题也日加严峻。本文通过对目前的科技人员的激励现状和研究进展进行深入细致的分析,提出了目前文化咨询行业科技人员的激励机制尚存在一定的问题。在该问题的基础上,文章通过文献分析法、制度分析法和问卷调查法等研究方法收集数据和资料。通过对文献资料和数据的分析处理文章研究得出以下的结论:一、衡阳市地球村旅游文化发展有限公司应该以充分尊重科技人员为基础,完善激励机制;二、衡阳市地球村旅游文化发展有限公司要以考核个人业绩为主体,团队业绩为有效补充的手段完善企业的绩效考核机制;三、斯金纳的强化理论提出了横向对比的结论,因此员工在激励上必定会充分利用横向对比分析自己目前的处境,所以衡阳市地球村旅游文化发展有限公司应该以同行业的薪酬水平为参考提供略高于同行业的薪酬,以提高科技人员的忠诚度;四、科技人员基本上都属于知识型的员工,他们通常都会将自身的发展和晋升看的比薪酬更加重要,获得尊重和社会地位是他们最关注的问题,因此企业必须要优化培训体系和晋升制度。最后,企业能否留住员工,企业的形象同样重要,因此衡阳市地球村旅游文化发展有限公司应该通过一些措施提升自身的形象,为科技人员提供更加有利的工作环境和社会地位。
[Abstract]:This study takes Hengyang Global Village Tourism Culture Development Co., Ltd., a cultural consulting industry, as the research object, and takes the work efficiency of the current Hengyang Global Village Tourism Culture Development Co., Ltd. The obvious lack of innovation consciousness and team cooperation atmosphere is the starting point of the research. How to establish a scientific and reasonable incentive mechanism so as to effectively motivate the scientific and technological personnel, in order to improve the work efficiency and innovation ability of the scientific and technological personnel, etc. At the same time, it also provides a more targeted and practical research results for the incentive theory, and also provides reference and reference for the construction of the incentive mechanism of the scientific and technological personnel in the same industry. Hengyang Global Village Tourism Culture Development Co., Ltd. is one of the advanced tourism planning and design enterprises in southern Hunan. Scientific and reasonable incentive mechanism is of great importance to the scientific and technological personnel and the development of enterprises. In recent years, the scientific and technological personnel of Hengyang Global Village Tourism and Culture Development Co., Ltd. have obviously decreased their satisfaction with the incentive mechanism of the company, and the problems existing in the mechanism are becoming more and more serious. Based on the analysis of the current situation and research progress of scientific and technological personnel, this paper points out that there are still some problems in the incentive mechanism of scientific and technological personnel in the cultural consulting industry at present. On the basis of this problem, the paper collects data and data by literature analysis, system analysis and questionnaire survey. Through the analysis and processing of the literature and data, the following conclusions are drawn: first, Hengyang City Global Village Tourism Culture Development Co., Ltd. should be based on full respect for scientific and technological personnel, improve the incentive mechanism; second, Hengyang Global Village Tourism Culture Development Co., Ltd. should improve the performance appraisal mechanism of enterprises by means of assessing individual performance as the main body and team performance as an effective supplement. Thirdly, Skinner's reinforcement theory puts forward the conclusion of horizontal contrast. Therefore, employees will certainly make full use of horizontal contrast to analyze their current situation, so Hengyang City Global Village Tourism Culture Development Co., Ltd. should take the salary level of the same industry as a reference to provide slightly higher compensation than the same industry. In order to improve the loyalty of scientific and technological personnel; fourth, science and technology personnel are basically knowledge workers, they usually put their own development and promotion more important than their pay, and getting respect and social status is their most concerned issue. Therefore, enterprises must optimize the training system and promotion system. Finally, whether the enterprise can retain its employees, the image of the enterprise is equally important. Therefore, Hengyang City Global Village Tourism Culture Development Co., Ltd. should adopt some measures to enhance its image. To provide a more favourable working environment and social status for scientific and technological personnel.
