【摘要】:XT集团有限公司是以煤炭生产、经营为主业,以铁路运输、煤制油为产业延伸,以太阳能、生物制药、房地产开发等非煤产业为互补的大型现代化企业。总资产超过千亿元,职工总数7300多人,下属61家直接和间接控股公司。近几年来,随着煤炭价格下降,受区域经济下行的影响,公司效益大不如前,面临着大批人才流失的困境,但经营多年以来累积的人员冗余问题同时存在,如何通过激励措施留住人才,改进并提升员工激励效果,是本文着重要研究的问题。本文从激励相关理论出发,结合XT集团有限公司现行的激励机制以及笔者访谈企业员工的结果,总结出影响员工的激励因素,制作问卷并发放,对问卷结果进行深入分析,得出该企业员工激励存在的问题,有针对性地提出对策建议,旨在为XT集团有限公司的员工激励提供切实可行的改进方案。本文分为七部分,对观点进行了阐述:第一部分绪论部分,主要介绍研究背景、目的、意义、研究内容、方法及研究特色。第二部分为相关理论概述,主要对激励的内涵与原则、激励相关理论进行了概述,为全文打好理论基础。第三部分为XT集团有限公司员工激励现状调查,介绍了XT集团有限公司概况及现行激励政策。第四部分为XT集团有限公司员工激励存在的问题,详细描述了问卷调查过程及结果,提炼了存在问题,并进行了原因分析。第五部分为完善XT集团有限公司员工激励的对策建议,提出了具体的改进方案。第六部分为实施XT集团有限公司激励制度的配套措施,提出了保障前述激励制度的措施办法。第七部分为本文的结论与不足。
[Abstract]:XT Group Co., Ltd. is a large-scale modern enterprise with coal production and operation as its main business, railway transportation and coal oil as its industrial extension, solar energy, biopharmaceutical, real estate development and other non-coal industries as complementary large-scale modern enterprises. Its total assets exceed 100 billion yuan. The total number of employees is more than 7,300, and 61 direct and indirect holding companies are under their control. In recent years, with the decline in coal prices and the impact of the downward trend of the regional economy, the company's efficiency is not as good as before, and it is facing the plight of massive brain drain. However, the problem of staff redundancy accumulated over many years exists simultaneously. How to retain talents through incentive measures, improve and improve the incentive effect of employees is the key issue to be studied in this paper. Combined with the current incentive mechanism of XT Group Co., Ltd and the results of the interview with the employees of the enterprise, the author summarizes the incentive factors that affect the employees, makes and issues questionnaires, and analyzes the results of the questionnaires in depth. The problems of employee incentive in this enterprise are obtained, and the countermeasures and suggestions are put forward in order to provide a feasible improvement scheme for the employee incentive of XT Group Co., Ltd. This paper is divided into seven parts. The first part introduces the background, purpose, significance, research content, methods and characteristics of the research. The second part is a summary of the relevant theories, mainly about the connotation and principle of motivation. The third part is the investigation of the current situation of staff motivation in XT Group Co., Ltd. This paper introduces the general situation of XT Group Co., Ltd and the current incentive policy. Part 4th is about the problems existing in employee motivation of XT Group Co., Ltd., and describes the process and results of the questionnaire survey in detail, abstracts the existing problems. In order to perfect the countermeasures and suggestions of staff incentive in XT Group Co., Ltd., part 5th puts forward concrete improvement scheme. Part 6th is a complete set of measures to implement the incentive system of XT Group Co., Ltd. This paper puts forward the measures to guarantee the above-mentioned incentive system. Part 7th is the conclusion and deficiency of this paper.
