员工工作边界弹性感知对其工作角色压力的影响研究:工作自主性的中介作用

【摘要】:随着人们生活节奏的加快和即时通讯工具的普遍使用,人们能随时随地解决工作问题或是处理家庭琐事。工作与家庭的边界日益模糊,这要求人们能随时在工作角色和家庭角色之间切换,相对应的角色压力也随之而来。诸多研究表明,工作与家庭的角色压力对个体幸福和组织绩效均会造成不良影响。为了减轻员工的工作角色压力,一些学者提出要弱化员工工作-家庭边界,提高工作边界弹性,一些组织付诸实践,制定了弹性工作等工作安排。然而这些建议和措施能否对症地减轻员工的工作角色压力,还是未知数。本研究的核心内容有两部分:第一部分,工作边界弹性感知与员工工作角色压力之间的关系;第二部分,工作自主性在其中的中介作用,探讨变量间相互影响的作用机制。经过问卷调查和数据分析,本文提出的假设被验证。工作边界弹性感知对于员工工作角色压力有正向影响,工作自主性感知在其中起不完全中介作用。另外,不同年龄、工作年限、职位的员工的工作角色压力均有显著差异。因此,为尽可能减小员工的工作角色压力,提高员工幸福感和组织效率,雇主应该重新审视组织的工作弹性支持政策,谨慎制定富有弹性的工作边界政策,减小员工的工作边界弹性,从而减小员工的工作角色压力。
[Abstract]:With the quickening pace of life and the widespread use of instant messaging tools, people are able to solve work problems or deal with family chores anytime and anywhere. The boundaries between work and family are increasingly blurred. This requires people to be able to switch between work and family roles at any time, and the corresponding role pressures follow. The role stress of work and family has a negative impact on both individual happiness and organizational performance. In order to reduce the stress of work role, some scholars have proposed to weaken the work-family boundary and improve the flexibility of work boundary. Some organizations put their work into practice and worked out flexible work arrangements. However, it is not known whether these suggestions and measures can alleviate the stress of employees' work roles. There are two core parts of this study: the first part, The relationship between the perception of job boundary elasticity and the stress of the employee's job role. The second part, the mediating role of job autonomy in it, explores the mechanism of interaction between variables. The hypothesis proposed in this paper is verified. The perception of work boundary elasticity has a positive effect on the stress of the employee's job role, and the perception of job autonomy plays an incomplete role in it. In addition, different ages, working years, Therefore, in order to minimize job role stress, improve employee happiness and organizational efficiency, employers should re-examine the organizational flexibility support policy. Make flexible work boundary policy carefully, reduce the flexibility of the employee's work boundary, thus reduce the pressure of the employee's work role.
