道家文化影响下变革型领导力对企业敏捷性的影响

【摘要】：随着互联网等新技术的迅猛发展,企业面临的市场竞争日趋激烈,需要企业提高应对复杂变化的能力,提高其敏捷性。建立敏捷企业逐渐成为企业发展的趋势。企业领导者对企业战略、业务选择、组织变革具有较大的影响作用,领导力对企业敏捷性的影响具有较大的研宄价值。通过中国传统文化来解决现代管理问题己经得到广泛的研究,道家文化作为中国传统文化的重要组成部分,其领导哲学对领导行为具有较大的影响。本文从变革型领导理论出发,研宄道家文化影响下变革型领导力对企业敏捷性的影响。在对现有文献进行综述研宄的基础上,本研宄采用深度访谈法进行数据收集,选取了6家企业共计24人进行深度访谈,将访谈内容进行转录,得到文本数据共14万字。在对二手文献资料和一手访谈数据进行深入分析的基础上,本文得到影响企业敏捷性的因素,并构建了道家文化影响下变革型领导力对企业敏捷性影响的模型。研宄得到影响企业敏捷性的因素有:“无为”、“求变”、“贵柔”、“虚己”。变革型领导力的四个维度智力激发、理想化影响力、愿景激励及个性化关怀分别对应道家文化的“无为”、“求变”、“贵柔”和“虚己”四方面,对企业敏捷性产生影响。领导者通过“无为”、“求变”影响企业创造性敏捷性,领导者通过“贵柔”、“虚己”影响企业的协同敏捷性。结合对影响企业敏捷性的因素的分析,本文对提高企业敏捷性提出四点措施建议:第一,提高获取市场信息的能力,建立快速响应机制。第二,建立迅速变革意识,提高沟通决策效率。第三,采用柔性手段进行管理,实现平稳有效变革。第四,提高员工变革能力,建立有效协同机制。
[Abstract]:With the rapid development of new technologies such as the Internet, enterprises are facing increasingly fierce market competition, which requires enterprises to improve their ability to cope with complex changes and improve their agility. The establishment of agile enterprises has gradually become the trend of enterprise development. Enterprise leaders have great influence on enterprise strategy, business choice and organizational change, and leadership has great value to study the influence of enterprise agility. As an important part of Chinese traditional culture, Taoist culture has a great influence on leadership behavior. Based on the theory of transformational leadership, this paper studies the influence of transformational leadership on enterprise agility under the influence of Taoist culture. On the basis of summarizing and studying the existing literature, this study adopts the method of in-depth interview to collect data, selects 24 people from 6 enterprises to conduct in-depth interviews, transcribes the contents of interviews, and obtains 140000 words of text data. Based on the in-depth analysis of the second-hand literature and first-hand interview data, this paper obtains the factors that affect enterprise agility, and constructs a model of the influence of transformational leadership on enterprise agility under the influence of Taoist culture. The factors that influence the agility of enterprises are: inaction, seeking for change, Guirou and empty self. The four dimensions of transformational leadership, such as intellectual stimulation, idealized influence, visionary motivation and individualized concern, respectively affect enterprise agility in four aspects: "inaction", "seeking change", "Guirou" and "empty self" of Taoist culture. Leaders influence the creative agility of enterprises through "inaction" and "seeking change", and leaders influence the cooperative agility of enterprises through "Guirou" and "empty self". Based on the analysis of the factors affecting enterprise agility, this paper puts forward four measures to improve enterprise agility: first, to improve the ability to obtain market information and to establish a rapid response mechanism. Second, to establish a sense of rapid change, improve communication decision-making efficiency. Third, the use of flexible means for management, to achieve smooth and effective change. Fourth, improve the ability of staff change, establish an effective coordination mechanism.
