工作压力源与工作投入的关系研究

【摘要】:随着经济全球化的发展,各行业都受到互联网+的冲击,改革与创新无时无刻不在进行,面对不断变化的商业环境,企业员工调整状态迎接高挑战、适应新环境,顶着高压变压力为动力,创造革新发展的奇迹,实现组织目标。然而,高压的工作环境也会对员工个体产生不良影响,如抑郁症、自杀、吸毒、酗酒等,某种程度上对组织也有负面作用,如高离职率、低满意度、低产出。在企业管理过程中,一方面致力于减少压力带来的消极影响,另一方面努力提高工作投入及产出,因此对工作投入的研究也越来越多,已有研究结果表明工作投入对工作绩效、离职率、组织忠诚度、满意度、幸福感等具有不同程度的预测作用。在此背景下,本研究通过验证压力源的二维结构,并以此为基础,来研究工作压力源、工作投入两者之间的具体关系,为促进组织和个体的共同发展提供新思路。本研究以中国企业80、90后新生代员工为主要研究对象,以问卷调查法获取数据,采用SPSS20.0对数据进行描述性统计分析、探索性因子分析、平均值方差分析、相关分析、回归分析等,验证了工作压力源与工作投入间的关系。以我国80、90后新生代员工为样本,验证了压力源的二维结构在我国群体中的适用性,并对不同压力源与对工作投入的影响路径进行了研究,得出挑战性压力源对工作投入有正向作用,阻碍性压力源对工作投入有负向作用。在企业管理过程中,可以根据情况有效的控制压力源以减少压力带来的不良影响,提高工作投入,提升工作效率。
[Abstract]:With the development of economic globalization, all industries are impacted by the Internet, and the reform and innovation are carried out all the time. In the face of the changing business environment, the employees of the enterprise adjust their status to meet the high challenge and adapt to the new environment. Under the pressure of high pressure as the driving force, to create a miracle of innovation and development, to achieve organizational goals. However, a high-pressure work environment can also have adverse effects on individual employees, such as depression, suicide, drug abuse, alcohol abuse and so on, and to some extent has a negative effect on the organization, such as high turnover rate, low satisfaction rate, low output. In the process of enterprise management, on the one hand, it is committed to reduce the negative impact of stress, on the other hand, it makes great efforts to improve the work input and output, so there are more and more researches on work input. Turnover rate, organizational loyalty, satisfaction, well-being and so on have different predictive effects. In this context, this study verifies the two-dimensional structure of the pressure source, and based on it, studies the specific relationship between the work stress source and the work input, and provides a new way of thinking for promoting the joint development of the organization and the individual. In this study, the new generation of employees in the 80, 90 generation of Chinese enterprises as the main research object, using questionnaire method to obtain data, using SPSS20.0 to carry out descriptive statistical analysis, exploratory factor analysis, mean variance analysis, correlation analysis, regression analysis and so on. The relationship between work stress source and work engagement is verified. The applicability of the two-dimensional structure of the stress source in Chinese population is verified by using the new generation of workers after the 1980s as a sample, and the influence of different pressure sources and the influence path on the work input are studied. It is concluded that the challenging pressure source has positive effect on the work engagement, and the obstructive pressure source has the negative effect on the work engagement. In the process of enterprise management, the pressure sources can be effectively controlled according to the situation in order to reduce the adverse effects of pressure, improve work involvement and improve work efficiency.
