建筑业安全领导力的理论与实证研究

【摘要】:安全领导力未发挥应有作用导致的现场管控薄弱是建筑业安全事故频发的重要原因,如何通过改善安全领导力提升建设项目安全绩效是一个极其重要但尚未很好回答的问题。本论文凝练建筑业安全领导力的构成要素,开发安全领导力测评量表,研究安全领导力对建设项目安全绩效的作用机理,提出建筑业安全领导行为规范,设计并验证安全领导力改善方案,为改善安全领导力从而提升建设项目安全绩效提供新思路和新方法。首先,基于人种志研究和扎根理论,凝练出建筑业安全领导力的关键构成要素,共包含安全影响与德行垂范、安全指导与愿景激励、安全关注与个人尊重、安全控制与绩效管理四个维度;提出建筑业安全领导力的理论模型,指出建筑业安全领导力包含建设单位、总包单位和分包单位三个层面,并通过安全管理和安全文化两大路径作用于建设项目安全绩效。其次,基于结构化访谈和验证性因子分析,构建了建筑业安全领导力的因子结构并开发出安全领导力量表,为安全领导力实证研究提供测评工具。再次,基于结构方程建模,研究建设项目各方安全领导力的影响关系,阐释了安全领导力对项目安全绩效作用的安全管理和安全文化两大路径。最后,基于以上成果,提炼出建筑业管理者的安全领导行为规范,作为设计安全领导力改善方案的基础和依据;基于文献研究和实证调研,发掘出安全领导力有效性评价指标,作为安全领导力改善方案设计阶段的有效性论证依据;基于行动式研究,在案例项目上设计并实施安全领导力改善方案,通过纵向效果评价验证了方案的有效性和适用性,归纳出建筑业安全领导力改善方案设计与实施的一般方法和流程。本论文提出了建筑业安全领导力的理论模型,为本领域后续研究提供了研究框架;开发了安全领导力因子结构和量表,为开展安全领导力现状评估和持续改善提供了测评工具;揭示了各方安全领导力之间的影响关系以及影响项目安全绩效的机理,丰富了安全领导力的理论成果;提炼出建筑业安全领导行为规范并设计实施有效的安全领导力改善方案,为提升建筑业安全绩效提供了新的思路和方法;基于行动式研究的安全领导力设计与实施流程,可作为管理工具指导从业者在安全领导力改善中的规范性实践。
[Abstract]:The weak site control caused by the failure of safety leadership is an important reason for the frequent accidents in the construction industry. How to improve the safety performance of construction projects by improving safety leadership is an extremely important but not well answered question. This paper condenses the elements of safety leadership in construction industry, develops the safety leadership evaluation scale, studies the mechanism of safety leadership on safety performance of construction projects, and puts forward the safety leadership behavior standard of construction industry. Design and verify safety leadership improvement programs to provide new ideas and methods for improving safety leadership and improving safety performance of construction projects. First of all, based on ethnographic research and rooted theory, the key components of safety leadership in the construction industry are condensed, including safety impact and moral integrity, safety guidance and vision motivation, security concerns and personal respect. Four dimensions of safety control and performance management are put forward, and the theoretical model of safety leadership in construction industry is put forward, and it is pointed out that safety leadership in construction industry includes three levels: construction unit, general unit and subcontractor. And through the safety management and safety culture two major paths to the construction project safety performance. Secondly, based on structured interviews and confirmatory factor analysis, the factor structure of safety leadership in construction industry is constructed and a safety leadership scale is developed, which provides an evaluation tool for the empirical study of safety leadership. Thirdly, based on structural equation modeling, the influence of safety leadership on project safety performance is studied, and the safety management and safety culture of safety leadership on project safety performance are explained. Finally, based on the above results, the safety leadership behavior norms of construction industry managers are extracted as the basis and basis for the design of safety leadership improvement programs; based on literature research and empirical research, the safety leadership effectiveness evaluation index is found out. Based on the action research, the safety leadership improvement scheme is designed and implemented in a case project. The effectiveness and applicability of the scheme are verified by longitudinal effect evaluation. The general methods and processes of design and implementation of safety leadership improvement schemes in construction industry are summarized. In this paper, the theoretical model of safety leadership in construction industry is put forward, which provides a framework for further research in this field, and develops the structure and scale of safety leadership factor, which provides an evaluation tool for the assessment of safety leadership status and continuous improvement. It reveals the influence relationship between the safety leadership of all parties and the mechanism of influencing the safety performance of the project, enriches the theoretical achievements of the safety leadership, abstracts the safety leadership code of conduct in the construction industry and designs and implements an effective safety leadership improvement scheme. The design and implementation process of safety leadership based on action research can be used as a management tool to guide the normative practice of safety leadership improvement.
