复杂创意团队创意能力研究

【摘要】:随着创意经济时代的到来,创意产业在全球范围内得到了飞速的发展,并逐渐成为带动社会经济发展强劲的驱动力。同时,科技产品创新模糊前端也需要大量新颖、有价值、高难度的创意,而且只有将产品从创意的意识形态转化为实物形态才能实现真正的创新。尽管创意领域曾经十分推崇创意人员的个人才华,但随着创意发展的不断复杂化,团队创意开始逐渐取代个人创意成为主流。如Google Driverless Car设计方案、3D打印原理设计方案、08年北京奥运开幕式设计方案等重大、疑难的创意方案由于信息含量大、复杂程度高、实现难度大等特点,无法由个人单独完成。因此,无论是新兴的创意产业,还是传统或高新技术产业都需要高质量的复杂创意,以团队作为创意主体,通过团队成员个人创意能力的有效整合才能保证复杂创意的顺利实现。本文基于系统科学、组织科学、认知科学、心理学、社会网络等相关理论,利用理论推理、实证分析、综合评价等方法,对复杂创意团队创意能力的概念及特征、测量量表、影响因素、能力评价、动态演化模型等问题进行了较为系统的研究。解决这些基础性的复杂性疑难问题是实现复杂创意团队创意能力提升的关键所在,对提高创意能力水平,丰富和发展团队创意能力相关理论,推动我国文化创意和科技创新快速发展具有重要的理论和实践意义。首先对本文研究的相关理论基础进行了梳理和论述,如创意交互理论、复杂系统理论、社会网络理论以及团队生命周期理论。同时对复杂创意的概念及特征,以及复杂创意团队创意能力的概念进行了阐述,揭示了复杂创意与一般创意的区别。以复杂性理论为基础,从团队创意思维能力、团队创意活动能力、团队创意产出能力三个维度构建了复杂创意团队创意能力概念模型,揭示了复杂创意团队创意能力的“双重涌现性”,开发并验证了复杂创意团队创意能力测量量表。从主体因素、客体因素、环境因素、介体因素等四个维度构建了包括领域知识异质性、创意技能异质性、任务复杂性、任务自主性、创意支持、参与安全感和创意交互能力等7个变量的复杂创意团队创意能力影响因素概念模型,并实证了创意交互能力的中介作用。结果表明:领域知识异质性、任务自主性、创意支持、参与安全感对团队创意交互能力存在显著的正向影响,而且团队创意交互能力在领域知识异质性、参与安全感与团队创意能力之间起到完全中介作用,在任务自主性、创意支持和团队创意能力之间起到部分中介作用。构建了复杂创意团队创意能力的评价指标体系,涵盖了创意思维能力、创意活动能力、创意产出能力等3个维度,包括3个一级指标,7个二级指标,25个三级指标,然后利用基于遗传算法的模糊神经网络模型,以济南某开发区14家文化创意企业和高科技企业中的20个复杂创意团队为实证对象,验证了基于遗传算法的模糊神经网络对研究复杂创意团队创意能力评价问题的适用性。通过对H大学第N届“挑战杯”创意创业计划大赛17个创意创业团队进行为期12个月的跟踪调查和实地研究,构建了复杂创意团队创意能力形成期、成长期、成熟期和衰退期/突破期的创意交互网络。揭示了创意交互网络的节点要素(领域知识和创意技能)、关系要素(创意交互频率和创意交互深度)和网络结构(网络密度和接近中心度)等三个社会网络研究重要维度与复杂创意团队创意能力演化过程中的相关关系。最后,从复杂创意团队创意能力的概念模型、影响因素、能力评价、动态演化等视角出发,提出相应策略以促进复杂创意团队创意能力的提升。
[Abstract]:With the advent of the era of creative economy, the creative industry has developed rapidly in the world, and has gradually become a driving force for the development of social and economic development. At the same time, the fuzzy front-end of scientific and technological product innovation needs a large number of new, valuable and difficult ideas, and only the transformation of the product from the creative ideology into the physical form In the creative field, team creativity is gradually replacing individual creativity as the Google Driverless Car design, the 3D printing principle design scheme, the 08 year Beijing Olympic opening design scheme and so on. Because of the characteristics of large information content, high complexity and difficult to realize, it is impossible for individual to complete the creative project. Therefore, both the new creative industry, the traditional or the high-tech industry all need high quality complex creativity, the team is a creative subject, and the creative ability of the team members is effective and effective. This article is based on the theories of system science, organization science, cognitive science, psychology, social network, and other related theories, such as theoretical reasoning, empirical analysis, comprehensive evaluation and so on, the concept and characteristics of creative ability of complex creative teams, measurement scale, influence factors, ability evaluation, dynamic evolution model, etc. The problem is a more systematic study. Solving these basic complex and difficult problems is the key to improve the creative ability of the complex creative team. It has important theory and practice to improve the creative ability level, enrich and develop the theory of team creative ability, and promote the rapid development of cultural creativity and science and technology innovation in China. First, the theoretical basis of this study is combed and discussed, such as creative interaction theory, complex system theory, social network theory and team life cycle theory. At the same time, the concept and characteristics of complex creativity, as well as the concept of creative ability of complex creative teams are expounded, and the complex creativity and general creation are revealed. On the basis of complexity theory, the concept model of creative ability of complex creative team is constructed from three dimensions of team creative thinking ability, team creative activity ability and team creative output ability, which reveals the "dual emergence" of creative ability of complex creative team, and develops and validates the creative ability test of complex creative team. From the four dimensions of subject factors, object factors, environmental factors, and mediator factors, the conceptual model of the creative ability of complex creative teams, including 7 variables, including domain knowledge heterogeneity, creative skills heterogeneity, task complexity, task autonomy, creative support, participation in security and creative interaction ability, is constructed. The results show that domain knowledge heterogeneity, task autonomy, creative support, and participation security have a significant positive impact on team creative interaction, and team creative interaction ability plays a complete intermediary role in the field of knowledge heterogeneity and participation in the sense of security and team creativity. The evaluation index system of creative ability of complex creative team is constructed, which covers 3 dimensions of creative thinking ability, creative activity ability and creative output ability, including 3 first level indicators, 7 two level indicators, 25 three level indicators, and then using genetic based on genetics. The fuzzy neural network model of the algorithm is used to verify the applicability of the fuzzy neural network based on genetic algorithm to the evaluation of creative ability of complex creative teams in the 14 cultural and creative enterprises in a Ji'nan Development Zone and 20 complex creative teams in high tech enterprises. Through the "Challenge Cup" of H University's N "Challenge Cup" The 17 creative entrepreneurship team of the venture plan competition for 12 months of follow-up investigation and field research, constructed the creative interaction network of the creative ability period of the complex creative team, the growth period, the maturity and the decline period / breakthrough period. It reveals the node elements (domain knowledge and creative skills) of the creative interactive network, and the relationship elements (creative exchange) The relationship between the important dimensions of the three social networks and the evolutionary process of the creative ability of complex creative teams, such as the mutual frequency and creative interaction depth, and the network structure (network density and close centrality). Finally, from the perspective of the conceptual model, the influence factors, the ability evaluation and the dynamic evolution of the creative ability of the complex creative team, the paper puts forward the idea of the creative ability of the complex creative team.
