全面质量管理与员工角色压力的关系研究

【摘要】:世界经济不断变化并且伴随着越来越强的竞争局面,所以如今质量已成为企业立足的核心要素。企业如果想在质量方面不断的改进完善,得到提升,那么需要号召全体成员的充分参与,员工在参与组织过程活动的同时会产生角色压力。组织应该考虑实施全面质量管理时对员工角色压力的影响,这种影响关系研究在国内外研究中中较为少见。本文之核心是揭示全面质量管理措施是否可以作为降低员工角色压力的途径。通过对相关文献、理论研究的归纳和分析,本文提炼出一个TQM与员工角色压力之间的关系结构模型。依此编写了调研问卷,并提出合理的假设,通过实地调研收集数据,本次调研共向188家企业发放了250份问卷,回收224份,回收率为89.6%,其中有效问卷212份,有效率为94.6%。最后利用SPSS和AMOS统计分析软件对数据进行分析,得到实证研究结论。结果表明组织实施全面质量管理时,全面质量管理各构成要素对员工角色压力各构成要素的影响关系不一致。其中,全面质量管理中的过程管理对角色压力有显著的负向影响,即可以降低员工角色压力;而战略规划和顾客与市场对角色压力有显著的正向影响,即可以增强员工角色压力。所以组织应考虑两者各构成要素的具体影响关系,从而可以有效降低员工角色压力,激发员工工作热情,调动员工工作积极性,提高员工工作效率,达到共赢的效果。
[Abstract]:The world economy is constantly changing and accompanied by more and more competitive situation, so quality has become the core element of enterprise. If the enterprise wants to improve and improve the quality, it needs to call on all the members to participate fully, and the staff will have role pressure while participating in the organization process. Organizations should consider the impact of TQM on employee role stress, which is rarely studied at home and abroad. The core of this paper is to reveal whether TQM can be used as a way to reduce employee role pressure. Through the induction and analysis of relevant literature and theoretical research, this paper abstracts a structural model of the relationship between TQM and employee role stress. The questionnaire was compiled and reasonable hypotheses were put forward. 250 questionnaires were sent out to 188 enterprises through field investigation and collected data. 224 questionnaires were returned and the recovery rate was 89.60.The effective questionnaire was 212 and the effective rate was 94.6. Finally, SPSS and AMOS statistical analysis software are used to analyze the data, and the conclusion of empirical research is obtained. The results show that when the organization implements TQM, the influence of TQM elements on the factors of employee role stress is not consistent. Among them, process management in TQM has a significant negative impact on role stress, that is, it can reduce employee role stress, while strategic planning and customer and market have significant positive effects on role stress. That is, can enhance the role of staff stress. Therefore, the organization should consider the specific influence relationship between the two elements, so as to effectively reduce the pressure of the staff role, stimulate the enthusiasm of the staff, arouse the enthusiasm of the staff, improve the efficiency of the staff, and achieve win-win results.
