威权领导与员工主动性行为:一个跨层次研究

【摘要】:本文基于自我验证理论研究了威权领导对员工主动性行为的影响及其作用机制。对106个团队的主管和员工进行数据配对与跨层次分析,结果显示:威权领导对关怀型伦理气氛和员工主动性行为均有显著负向影响;关怀型伦理气氛中介了威权领导与员工主动性行为之间的关系;互动公平在威权领导与关怀型伦理气氛之间具有调节作用。
[Abstract]:Based on self-verification theory, this paper studies the influence of authoritarian leadership on employees' initiative behavior and its mechanism. The data pairing and cross-level analysis of 106 team managers and employees showed that the authoritarian leadership had a significant negative impact on the caring ethical atmosphere and employee initiative behavior; Caring ethical atmosphere mediates the relationship between authoritarian leadership and employees' active behavior, and interactive fairness plays a regulating role between authoritarian leadership and caring ethical atmosphere.
