领导-成员交换与员工沉默行为:组织公平与传统性的作用

【摘要】:本文基于社会交换理论,探讨了领导-成员交换对员工沉默行为的影响机制,并分析了组织公平的中介作用与传统性的调节效应。研究结果显示:领导-成员交换与员工沉默行为呈显著负相关关系,组织公平起完全中介作用,即高质量的领导-成员交换关系营造了一种公平的组织氛围,从而打破员工沉默;传统性正向调节组织公平和员工沉默行为之间的负向关系,以及组织公平在领导成员交换与员工沉默行为之间的中介作用。研究对中国本土情境下的员工沉默行为进行了有益探索。
[Abstract]:Based on the theory of social exchange, this paper discusses the influence mechanism of leader-member exchange on employee silence behavior, and analyzes the intermediary role of organizational justice and the traditional regulatory effect. The results show that there is a significant negative correlation between leader-member exchange and employee silence behavior, and organizational fairness plays a completely intermediary role, that is, high-quality leader-member exchange relationship creates a fair organizational atmosphere. In order to break the employee silence, the traditional positive regulation of the negative relationship between organizational fairness and employee silence, as well as the intermediary role of organizational fairness in the exchange of leadership members and the silence behavior of employees. The research has carried on the beneficial exploration to the employee silence behavior under the Chinese local situation.
