学习目标取向对知识共享影响的跨层次研究

【摘要】:知识共享是影响当代企业创新和可持续发展的重要因素,从多个层次综合考察知识共享的影响因素及形成过程具有重要意义。结合目标取向理论与特征激活理论,通过构建多层次模型(HLM),探讨学习目标取向对知识共享影响的多层次影响机理。通过对112个研发团队样本(112个团队主管,455个团队成员)的调查分析,研究发现:个体学习目标取向与个体知识共享具有显著的正相关关系;团队学习目标取向与团队知识共享具有显著的正相关关系;团队学习目标取向通过团队心理安全对团队知识共享产生积极影响;团队心理安全对个体知识共享产生显著正向影响,且正向跨层次调节个体学习目标取向与个体知识共享的关系;个体知识共享通过团队信任自下而上对团队知识共享产生积极影响。
[Abstract]:Knowledge sharing is an important factor that affects the innovation and sustainable development of contemporary enterprises. It is of great significance to investigate comprehensively the influencing factors and forming process of knowledge sharing from many levels. Combined with goal orientation theory and feature activation theory, this paper discusses the multi-level influence mechanism of learning goal orientation on knowledge sharing by constructing a multi-level model (HLM),. Through the investigation and analysis of 112 R & D team samples (112 team leaders and 455 team members), the results show that: individual learning goal orientation has a significant positive correlation with individual knowledge sharing; There is a significant positive correlation between team learning goal orientation and team knowledge sharing, and team learning goal orientation has a positive effect on team knowledge sharing through team psychological security. Team psychological security has a significant positive impact on individual knowledge sharing, and positively regulates the relationship between individual learning goal orientation and individual knowledge sharing; Individual knowledge sharing has a positive effect on team knowledge sharing through team trust from bottom to top.
