中国大唐集团公司管理类培训效果评估研究

【摘要】:随着中国大唐集团公司的飞速发展,人才队伍的建设面临着越来越大的压力,管理类培训的重要性日益凸显起来。在集团公司不断加大管理类培训投入的同时,一直以来还伴随着一个声音:管理类培训是否达到了公司想要的预期结果?从集团公司开始组织员工培训的那天起,很多人都在思考这个问题,如何将培训效果量化成数据,如何给这样一个如此抽象的问题,一个更直观的答案。在电力行业市场化程度越来越高,集团公司对高素质高能力人才的需求越来越强烈的今天,这个问题的解答又显得如此关键和急迫。集团公司的基层企业遍布全国各地,如何获得及时有效的培训需求反馈,如何对培训后的效果进行追踪调查,是一直困扰着培训管理人员的难题。这个难题在过去的几年里受限于社会科技手段的发展,还没有得到很好的解决。虽然培训人员通过其它手段做了很多尝试,但是得到的结果都不太理想。这这形势下,集团公司与其它企业合作开发的智能化校园系统为彻底解决这个难题带来了可能。利用网络的跨地域、信息实时交换的特性,就可以做到有效的远程调研和评估,并对评估结果实时收集分析。这些数据将在统计分析后将构成下一步工作的基础,从而彻底解决这个难题。智能化校园系统作为一个网络终端,它的培训效果评估功能模块的使用,必然需要一套行之有效的管理类培训效果评估指标体系配合。本论文通过对国内外的各种培训效果评估体系的了解和分析,从培训效果评估的概念出发,系统研究了培训效果评估所需要的基础理论知识,并对培训评估领域具有重要地位、使用非常广泛的十几个培训效果评估体系模型进行了分析和对比。接着研究中国大唐集团公司管理类培训的现状和管理类培训评估中可以进一步提高的方面。在理论联系实际的基础上选择了学习核心价值链的综合评价体系模型作为中国大唐集团管理类培训的评估模型。根据此模型和评估指标选取的原则,在阅读大量文献的基础上,通过SPSS主成分分析法、探索性因子分析法和层次分析法构建了适合中国大唐集团公司的管理类培训效果评估指标体系。本论文建立的管理类培训效果评估指标体系对中国大唐集团公司管理类培训效果的评估具有一定的参考价值。
[Abstract]:With the rapid development of Datang Group Company of China, the construction of talent team is facing more and more pressure, and the importance of management training is becoming more and more prominent.At the same time as the group companies continue to increase investment in management training, there has always been a voice: does the management training achieve the desired results?From the day the group company began to organize employee training, many people were thinking about how to quantify the effects of training into data, how to give such an abstract question, a more intuitive answer.In the electric power industry marketization degree is higher and higher, the group company to the high quality high ability talented person's demand is more and more intense today, this question answers again appears so crucial and urgent.The grass-roots enterprises of the group company are all over the country. How to obtain timely and effective feedback of training demand and how to track and investigate the effect after training is a difficult problem for training managers.This problem has not been well solved in the past few years, limited by the development of social science and technology.Although the trainers tried a lot through other means, the results were not so good.In this situation, the intelligent campus system developed by Group Company and other enterprises makes it possible to solve this problem.By using the characteristics of cross-region and real-time information exchange, we can make effective remote investigation and evaluation, and collect and analyze the evaluation results in real time.These data will form the basis of the next step after statistical analysis, so as to solve the problem.Intelligent campus system as a network terminal, the use of its training effectiveness evaluation function module, must need a set of effective management training effect evaluation index system to cooperate.Based on the understanding and analysis of various training effect evaluation systems at home and abroad, this paper systematically studies the basic theoretical knowledge needed for training effect evaluation from the concept of training effect evaluation, and plays an important role in the field of training evaluation.More than a dozen training effectiveness evaluation system models are analyzed and compared.Then it studies the current situation of management training in Datang Group and the aspects that can be further improved in the evaluation of management training.On the basis of combining theory with practice, this paper chooses the comprehensive evaluation system model of learning core value chain as the evaluation model of management training in Datang Group of China.According to this model and the principle of evaluation index selection, on the basis of reading a lot of literature, the principal component analysis method (SPSS) is used.Exploratory factor analysis and analytic hierarchy process are used to construct the evaluation index system of management training effect for Datang Group Company of China.The evaluation index system of management training effect established in this paper has certain reference value for the evaluation of management training effect of Datang Group Company of China.
