职业身份威胁的情绪反应与信息寻求反应:来自医生群体的实证分析

【摘要】:在工作意义与价值日益凸显的今天,职业对于个体的重要性不言而喻。职业身份是个体自我概念的重要组成部分,它反映了与职业或职业群体相关联的意义与价值。个体所从事的职业会塑造甚至决定她/他对“我是谁?”这一根本问题的认识。一旦职业的意义与价值不能得到认可和保障时,个体会感受到职业身份威胁。目前无论在职业生涯管理还是在身份威胁研究领域,对职业身份威胁的研究较为少见,对职业身份威胁所带来的影响及内在影响过程的理解有待进一步探索。职业身份威胁会对个体产生哪些影响?并且,对于不同特质的员工,职业身份威胁所产生的影响是否会有所不同?基于身份理论,本文从情绪反应与信息寻求反应两个方面,探讨职业身份威胁对不同能力自尊个体的影响。通过开展了一项问卷调查研究(140名医生)与两项实验研究(预实验,64名医学院学生;正式实验,136名医学院学生),实证分析结果表明:(1)职业身份威胁会带来负面情绪反应,并进一步导致个体产生情绪宣泄行为;对于能力自尊较高的个体,职业身份威胁所带来的负面情绪反应更为明显;(2)职业身份威胁会促使个体采取反馈寻求行为,且负面情绪在职业身份威胁与反馈寻求行为之间起到完全中介作用。本研究的创新点如下:(1)聚焦于职业身份威胁这一新的研究议题,丰富了身份威胁领域的研究;(2)以身份理论为基础,从情绪反应和信息寻求反应两个方面探讨了职业身份威胁给个体带来的结果,包括负面情绪、情绪宣泄行为和反馈寻求行为,其中情绪宣泄行为和反馈寻求行为均为积极的结果;(3)探讨了不同能力自尊的个体在面对职业身份威胁时反应上的差异,发现能力自尊在职业身份威胁和负面情绪之间具有显著的调节作用,而能力自尊在职业身份威胁与反馈寻求行为之间的调节作用不显著,这一结论深化对职业身份威胁产生影响时边界机制的认识;(4)采用了问卷调查与实验研究相结合的研究方法,在检验职业身份威胁与情绪、反馈寻求行为的相关性的基础上,运用实验研究,验证职业身份威胁所产生的情绪反应和信息寻求反应。两种研究方法得到了一致的结论,使得研究结论更具有说服力。此外,结合医生群体所面临的职业身份困境的现实背景,本文为管理实践提供了现实启示。首先,医院管理者要悉知职业身份威胁会给医生带来负面情绪这样的负面结果,但是同时也会产生情绪宣泄与反馈寻求行为这样的积极结果。因此管理者要引导医生进行合理地情绪宣泄以降低负面情绪对诊疗过程的危害,同时也应该创造有利的条件帮助医生积极地寻求反馈。其次,管理者要格外关注能力自尊高的个体,悉知这一类个体在遭受职业身份威胁时所产生的负面情绪更加强烈,在必要时帮助这一类个体进行情绪疏导。
[Abstract]:In the work significance and value of the increasingly prominent today, the importance of occupation to the individual self-evident. Professional identity is an important part of individual self-concept, which reflects the significance and value associated with occupation or professional group. The profession an individual is engaged in will shape and even determine his / her answer to "who am I?" The understanding of this fundamental problem. Once the meaning and value of the occupation are not recognized and guaranteed, the individual will feel the threat of professional identity. At present, in the field of career management and identity threat research, the research on occupational identity threat is relatively rare, and the understanding of the impact of occupational identity threat and its inherent process needs further exploration. What is the impact of occupational identity threats on individuals? Also, will the impact of occupational identity threats vary among employees with different characteristics? Based on identity theory, this paper discusses the influence of occupational identity threat on individuals with different abilities and self-esteem from two aspects: emotional reaction and information seeking reaction. By conducting a questionnaire study of 140 doctors and two experimental studies (64 medical students in the pre-experiment and 136 medical students in the formal experiment), the empirical analysis shows that the threat of occupational identity can lead to negative emotional responses. And further lead to the individual emotional catharsis behavior; for the individuals with high ability and self-esteem, the negative emotional response caused by occupational identity threat is more obvious. 2) the occupational identity threat will induce individuals to adopt feedback seeking behavior. And negative emotions play a complete role in mediating between occupational identity threats and feedback seeking behavior. The innovation of this study is as follows: 1) focusing on the new research topic of occupational identity threat, which enriches the research in the field of identity threat. The effects of occupational identity threats on individuals, including negative emotions, emotional catharsis and feedback seeking behaviors, were discussed from two aspects: emotional reaction and information seeking response. Among them, emotional catharsis and feedback seeking behavior were both positive results. (3) the differences in the responses of individuals with different abilities and self-esteem in the face of occupational identity threats were explored. It was found that ability self-esteem had a significant regulatory effect between occupational identity threats and negative emotions, while ability self-esteem had no significant regulatory effect between occupational identity threats and feedback seeking behavior. This conclusion deepens the understanding of the boundary mechanism when the threat of occupational identity is affected. (4) the method of combining questionnaire survey with experimental research is used to test the correlation between occupational identity threat and emotion and feedback seeking behavior. Use experimental research to verify the emotional responses and information seeking responses of occupational identity threats. The two methods have reached a consistent conclusion, which makes the conclusion more convincing. In addition, combined with the practical background of the plight of professional identity faced by doctors, this paper provides practical enlightenment for management practice. First of all, hospital administrators should know that occupational identity threats can bring negative results such as negative emotions to doctors, but also have positive results such as emotional catharsis and feedback seeking behavior. Therefore, managers should guide doctors to conduct reasonable emotional catharsis in order to reduce the harm of negative emotions to the diagnosis and treatment process, and at the same time, should create favorable conditions to help doctors actively seek feedback. Secondly, managers should pay special attention to the individuals with high ability and self-esteem, know that the negative emotions of this kind of individuals are stronger when they are threatened by their professional identity, and help them to conduct emotional counseling when necessary.
