新入职员工的内在工作动机与其工作投入之间的关系研究

【摘要】:本研究通过对466名新入职员工的调查研究,主要探讨了新入职员工内在工作动机与工作投入之间的关系,并通过对工作1-5年的员工数据与新入职员工数据的比较,进一步探讨了新入职员在内在工作动机、工作投入、积极压力以及工作中的消极人际互动的特异性。我们主要通过三个方面的研究对新入职员工的现状进行分析,并提出相应的意见和建议:内在工作动机与工作投入的相关关系;人口学变量的影响;以及中介变量(工作中的积极压力)和调节变量(消极人际互动)对内在工作动机与工作投入关系的影响。尤其需要提出的是,国内对消极人际互动的研究很少,希望通过本文的研究与分析能够为相应的领域提供数据和支持。本研究结果显示:(1)各变量之间偏相关关系显著;(2)人口统计学变量上存在显著差异,并有交互效应存在;(3)内在工作动机的大小能够显著正向预测工作投入;(4)积极压力对内在工作动机与工作投入的关系起中介作用;(5)消极人际互动对内在工作动机与工作投入的关系起调节作用;(6)积极压力与消极人际互动共同对内在工作动机与工作投入的关系起作用,分别是有中介的调节作用和有调节的中介作用。
[Abstract]:Based on the investigation of 466 new entrants, this study mainly discusses the relationship between the work motivation and work engagement of the new entrants, and compares the employee data of 1-5 years of work with those of new entrants. The characteristics of new entrants' internal work motivation, job involvement, positive pressure and negative interpersonal interaction at work were further discussed. Through three aspects of research, we analyze the current situation of new entrants, and put forward the corresponding suggestions and suggestions: the relationship between internal work motivation and job engagement, the impact of demographic variables; The effects of mediating variables (positive stress at work) and moderating variables (negative interpersonal interaction) on the relationship between work motivation and job engagement are also discussed. In particular, there are very few researches on negative interpersonal interaction in China. It is hoped that the research and analysis in this paper can provide data and support for the corresponding fields. The results show that: (1) there is a significant partial correlation between the variables, (2) there is a significant difference in demographic variables, and there is an interactive effect, (3) the size of work motivation can significantly predict the work input; (4) positive pressure mediates the relationship between internal work motivation and work engagement, (5) negative interpersonal interaction regulates the relationship between internal work motivation and work engagement; (6) positive pressure and negative interpersonal interaction play an important role in the relationship between work motivation and job engagement, which are mediating and mediating respectively.
