社会工作者职业认同感对离职倾向的影响研究
[Abstract]:Objective: to understand the general situation of social workers' professional identity and job satisfaction in social work institutions in Shenzhen, and to explore the social workers' professional identity. The relationship between job satisfaction and turnover intention, as well as the intermediary role of job satisfaction. Finally, the causes affecting social workers' turnover intention are analyzed and some feasible suggestions are put forward. To provide theoretical basis and reference materials for social work organizations to reduce the occurrence of separation. Methods: in this study, 345 social workers in social work institutions in Shenzhen were selected by stratified cluster sampling. The questionnaire of occupational identity, job satisfaction and turnover intention were used as the research tools. SPSS17.0 and AMOS24.0 are used to analyze the data, and based on the questionnaire survey, an interview outline is compiled to interview social workers to further analyze the reasons that affect turnover intention. Results: (1) the turnover tendency of social workers was lower than the national norm. There were statistically significant differences in the turnover intention of social work qualification certificates (p0.05); the overall status of social workers' professional identity was good, different majors, different working hours in the social work field, Social workers' job satisfaction status was generally good, with different gender, different education, different salary, different degrees of social work, different degrees of education, different salary, and no significant difference in social work qualification (p0.05), social workers' job satisfaction status was good, different educational background, different salary, There was significant difference in job satisfaction (p0. 05); (2). The overall status of social workers' professional identity and job satisfaction was good, and the social workers' professional identity, job satisfaction and turnover intention were correlated with each other. Job satisfaction partly mediates between career identity and turnover intention. Conclusion: (1) gender, educational background, major, time in social work, salary, whether or not to obtain social work qualification have different effects on turnover intention. The turnover intention of social workers in social work institutions in Shenzhen is at the middle and lower level; (2) career identity and job satisfaction are the influencing factors of turnover intention, and job satisfaction is the intermediary variable of social workers' professional identity and turnover intention. Job identity has an indirect effect on turnover intention through job satisfaction. (3) We can improve the salary level, strengthen the study of social work theory, and establish a clear promotion mechanism. To improve the social status of social workers to improve their professional identity and job satisfaction, so as to reduce their employment.
