石家庄市三甲综合医院临床护士职业获益感现状及影响因素的研究

【摘要】:目的:本研究旨在对我市临床护士职业获益感、心理资本与工作压力进行横断面调查,通过分析影响护理人员职业获益感的自身和外界因素,为积极心理学指导下的护士职业生涯发展和人力资源管理提供参考和依据。方法:采用问卷调查法,利用一般资料问卷、护士职业获益感问卷、心理资本问卷、中国护士压力源量表对临床护士进行横断面测量。以便利抽样方式抽取我市三所三级甲等综合医院临床护士为研究对象进行研究。数据录入与统计采用SPSSl7.0软件包,其中对一般资料和各量表得分情况采用描述性统计分析(构成比,均数±标准差),对护士职业获益感的影响因素采用单因素方差分析和多元逐步回归分析。结果:本研究发放问卷600份,回收问卷526份,问卷回收率87.67%,其中有效问卷495份,有效回收率为82.50%。1石家庄市三甲综合医院护士职业获益感问卷总分为121.37±18.32分;各维度得分(条目均值):正向职业感知21.46±3.45(3.32±0.57),团队归属感21.67±3.14(3.79±0.51),亲友的认同28.32±3.76(3.58±0.88),自身成长25.56±4.23(3.87±0.86),良好的护患关系25.45±3.54(3.85±0.79);其中,经比较条目均值,自身成长获益感得分最高,正向职业感知获益感得分最低。2石家庄市三甲综合医院护士心理资本总分为107.88±11.36分;各维度条目平均分为“希望”4.54±0.33分,“乐观”4.52±0.21分,“韧性”4.32±0.63分,“自我效能”4.56±0.56分;其中“自我效能”得分较高,韧性得分最低。3石家庄市三甲综合医院护士工作压力源量表总分为88.34±7.85分,各维度条目平均分为:时间分配及工作量问题2.84±0.53分,患者护理方面问题2.78±0.38分,护理专业及工作方面问题2.63±0.46分,工作环境及资源问题2.38±0.46分,管理及人际关系方面问题2.31±0.32分。4对职业获益感的多元逐步回归分析显示,获得专科证书、职称、参与临床带教、心理资本是护士职业获益感的正向预测变量;而工作压力是护士职业获益感的负向预测变量。结论:1石家庄市三甲综合医院护士职业获益感处于中等偏上水平,获益感来源由高到低依次为自身成长、良好的护患关系、团队归属感、亲友的认同、正向职业感知。2石家庄市三甲综合医院护士心理资本处于中等水平。在各维度比较中,由高到低依次为自我效能、希望、乐观、韧性。3石家庄市三甲综合医院护士的工作压力处于中等水平,主要压力源依次为时间分配及工作量问题、患者护理方面问题、护理专业及工作方面问题、工作环境及资源问题以及管理及人际关系方面问题。4获得专科证书、职称的提高、参与临床带教、心理资本水平的提高可促进护士职业获益感水平的提升,而工作压力不利于护士职业获益感水平的提升。
[Abstract]:Objective: the purpose of this study was to investigate the occupational gain, psychological capital and work stress of clinical nurses in our city, and to analyze the self and external factors that affect the nurses' sense of occupational gain.It provides reference and basis for nursing career development and human resource management under the guidance of positive psychology.Methods: the clinical nurses were measured by questionnaire, general information questionnaire, occupational benefit questionnaire, psychological capital questionnaire and Chinese nurse stressor scale.The clinical nurses of three Grade 3A general hospitals in our city were selected by convenient sampling.The data entry and statistics were carried out by SPSSl7.0 software package, in which the general data and the scores of each scale were analyzed by descriptive statistical analysis.The influencing factors of nurses' sense of occupational gain were analyzed by univariate ANOVA and multivariate stepwise regression analysis.Results: in this study, 600 questionnaires were sent out, 526 questionnaires were collected, and the questionnaire recovery rate was 87.670.Among them, 495 were valid questionnaires, and the total score of the questionnaires was 82.50.1 the total score of the nurses' sense of professional gain in the three hospitals of Shijiazhuang City was 121.37 卤18.32;Among them, the score of self-efficacy was higher, and the lowest score of toughness was 3.The total score of nurses' work stressor scale was 88.34 卤7.85. The average score of each dimension was: time distribution and workload 2.84 卤0.53.Patients' nursing problems were 2.78 卤0.38, nursing professional and work problems 2.63 卤0.46, working environment and resources 2.38 卤0.46, and management and interpersonal relationships 2.31 卤0.32. 4. Multiple stepwise regression analysis on the sense of professional gain was obtained.Professional title, participation in clinical teaching, psychological capital is a positive predictor of nurses' sense of professional gain, and job stress is a negative predictor of nurses' sense of professional gain.2.
