养老服务人才远程培训意愿及其影响因素研究

【摘要】:目的:本研究在民政部高度重视养老服务人才队伍建设,积极推动养老服务人才远程培训的背景下,以全国的养老服务人才为研究对象,调查养老服务人才参加远程培训的意愿,探讨其参加远程培训意愿的影响因素。研究不同人口学特征养老服务人才在参加远程培训意愿上的差异,探讨远程培训意愿与各因素之间的影响关系和影响强度,发现问题并进行讨论,再结合全国养老服务人才远程培训项目实施后的学员评价给出对策和建议。为“十三五”规划期间全国养老服务人才的远程培训提供数据支持,优化养老服务人才远程培训新模式,提高养老服务人才参加远程培训的意愿。方法:(1)采用分层随机抽样在14个省市中抽取20家养老机构共500名养老服务人才进行问卷调查,回收491份有效问卷,有效率达到98.2%。通过Epidata 3.1软件建立影响因素数据库,再利用统计软件spss 20.0进行数据分析。采用克朗巴哈系数检验问卷信度、因子分析检验问卷结构效度;采用一般统计学方法描述人口学基本情况、参加远程培训意愿的得分和等级分布;采用因子分析对远程培训意愿的影响因素进行降维,提取公因子;采用T检验和方差分析探讨不同人口学特征对远程培训意愿的影响;相关性分析探讨公因子影响因素与远程培训意愿的线性相关关系;多元回归方程分析养老服务人才参加远程培训意愿的影响因素及影响强度。对专家、技术人员、管理人员和养老护理员进行访谈;(2)采用普查方法在远程学习平台上对已接受过远程培训的养老护理员和养老机构院长进行问卷调查,其中护理员1710人、院长645人。对养老服务人才远程培训模式进行评价分析,发现养老服务人才远程培训中存在的问题及原因。结果:(1)问卷总体Cronbach’s a系数为0.900,KMO值为0.907,P0.001,测量问卷各维度的Cronbach’s a系数均在0.632以上,各测量条目在所对应维度上的总方差解择率均高于60%;(2)48.9%的养老服务人才存在较高的远程培训意愿;(3)人口学特征中对养老服务人才参加远程培训意愿存在显著影响(P0.05)的有是否参加过远程培训、年龄、工作年限、婚姻状况等;(4)远程培训意愿影响因素中,培训收获评价、交流互动水平评价、远程培训可及性评价、他人的支持与参加远程培训意愿呈正相关,个人因素影响、外界环境影响与远程培训意愿呈负相关;(5)多元线性回归分析发现他人的支持、培训收获评价、远程培训可及性评价、外界环境影响等因子对养老服务人才远程培训意愿具有有效的预测作用。结论:全国养老服务人才参加远程培训的意愿还未达到较高水平,不同个人特征的养老服务人才参培意愿存在显著差异。养老服务人才的远程培训意愿受培训收获、远程培训可及性、他人的支持、外界环境等的影响。远程培训应完善技术服务体系和课程资源服务,构建课堂学习氛围、丰富交互学习方式,结合移动终端提高远程学习的可及性。政府应发挥支持作用,做好全国养老服务人才远程培训推广工作,加强远程培训质量建设,打造完善的职业鉴定、晋升、激励体系,关注人口学差异,推行全过程的督学。
[Abstract]:Objective: This study attaches great importance to the pension service personnel construction in the Ministry of civil affairs, actively promote the pension service personnel remote training under the background of national pension service personnel as the research object, investigation of pension service personnel in remote training will, to explore its influencing factors in distance training intention.
