内蒙古自治区首府地区新闻记者生存状况调查报告

【摘要】:随着新闻行业市场化的不断深入,传媒市场的竞争日益激烈,而媒体竞争的根本就是优秀新闻工作者的竞争。因此,新闻从业者,特别是新闻记者承受着更为巨大的压力。鉴于内蒙古首府地区新闻媒体记者的生存状况不容乐观的现实,本课题运用问卷调查法和深度访谈法,对内蒙古自治区首府地区新闻记者的生存状况进行一次深入调查。本调查报告从七个方面共设计33个问题,具体包括:第一,基本信息调查。包括性别、年龄、文化程度、学科专业、薪资水平等,了解首府地区新闻记者的基本状况,为进一步发现问题及原因打下基础。第二,工作主动性和职业忠诚度调查。从新闻记者选择这一职业的动因、如何看待本职工作、是否愿意积极完成工作、不愿意坚持这一职业或丧失工作积极性的原因等方面对目前内蒙古首府地区新闻记者的心理状况进行调查。第三,工作满意度与工作压力调查。从薪资水平、工作时长、福利待遇、晋升渠道、社会地位、人际关系等多个方面对新闻记者工作满意度进行调查,同时了解这份工作是否给其带来巨大工作压力,产生压力的因素有哪些,是否影响到记者的日常生活,以及面对压力时的态度等。调查还涉及内蒙古首府地区新闻记者职业倦怠状况,对其从业情绪耗尽、情感疏离、低效能感等方面进行职业倦怠程度分析。第四,新闻专业主义状况调查。主要从选择新闻记者职业的初衷、个人对于专业成就的评判标准、业务能力自我评价与提升、记者的新闻伦理观等方面进行调查。调查结果表明,内蒙古自治区首府地区新闻记者队伍的年轻化虽然能使新闻事业充满活力,但经验的不足也会在一定程度上制约新闻事业的社会效益;整体文化程度较高,但多数记者的专业集中于文社科,专业构成相对单一,专业背景存在失衡的情况;记者的收入基本处于中等水平;工作主动性较好,职业忠诚度相对较差;工作压力较大,职业倦怠普遍存在;媒介观与伦理观整体偏好,但也存在瑕疵。在对调查结果的进一步研究中发现,内蒙古首府地区新闻记者的生存状态存在以下问题:角色异化;职业精神发生位移;待遇不高且媒体间有差异;工作强度大。究其原因,首先是媒介生态环境的变化;其次是媒体组织制度不健全;第三是个人素质不高。为此,本研究提出了改善这一状况的建议:第一,从媒体组织管理者的层面来看,应坚持科学与人性化相结合的管理原则。在现有的绩效管理体系前提下,应构建更加有效的激励机制;丰富记者团队的知识结构,拓宽人才引入渠道,完善培养机制。第二,从个人的层面来看,新闻记者应坚持职业操守,不断完善自己。新闻记者应志向高远,有使命感,有责任心,有良好的职业道德操守;新闻记者应该自觉地完善自己,提升自己的业务能力;新闻记者要学会调节自己的身心。
[Abstract]:With the deepening of the news market, the competition of the media market is increasingly fierce, and the competition of the media is the competition of the excellent journalists. As a result, journalists, especially journalists, are under even greater pressure. In view of the fact that the living condition of news media reporters in Inner Mongolia's capital area is not optimistic, this paper makes an in-depth investigation on the survival of journalists in the capital region of Inner Mongolia Autonomous region by means of questionnaire survey and in-depth interview. This report designs 33 questions from seven aspects, including: first, basic information survey. Including gender, age, education, discipline, salary, etc., to understand the basic situation of journalists in the capital area, to lay the foundation for further discovery of problems and causes. Second, work initiative and career loyalty survey. From the motivation of journalists to choose this profession, how to look at their own work, whether they are willing to actively complete the work, The psychological condition of journalists in Inner Mongolia capital area is investigated in the aspects of unwilling to insist on this profession or the reason of losing enthusiasm for work. Third, job satisfaction and job stress survey. In terms of salary levels, length of work, benefits, promotion channels, social status, interpersonal relationships, and other aspects of journalists' job satisfaction, and to see if the job put a lot of pressure on them. What are the factors that cause stress, whether it affects the daily life of journalists, and the attitude when facing pressure, etc. The investigation also involved in the situation of job burnout of journalists in Inner Mongolia capital area, and analyzed the degree of job burnout in the aspects of employment emotion exhaustion, emotional alienation, low efficacy and so on. Fourth, press professional situation investigation. Mainly from the choice of journalist career, personal professional achievement evaluation criteria, professional ability self-evaluation and promotion, journalists' journalistic ethics and other aspects of the investigation. The results show that the younger journalists in Inner Mongolia Autonomous region can make journalism full of vitality, but the lack of experience will also restrict the social benefits of journalism to a certain extent. The overall education level is high, but most of the journalists' major is concentrated in the social science, the professional structure is relatively single, the professional background is unbalanced, the reporter's income is basically in the middle level, the work initiative is good, the professional loyalty is relatively poor; Job stress is high, job burnout is common, media and ethics preference, but also defects. In the further study of the investigation results, it is found that there are the following problems in the survival state of journalists in Inner Mongolia capital region: role alienation; shift of professional spirit; low treatment and different media; high work intensity. The reasons are the change of media ecological environment, the unsound media organization system, and the low personal quality. Therefore, this study puts forward some suggestions to improve this situation: first, from the perspective of media organization managers, we should adhere to the management principle of combining science and humanization. Under the premise of the existing performance management system, we should construct more effective incentive mechanism, enrich the knowledge structure of the journalists' team, broaden the talent introduction channels, and improve the training mechanism. Second, from the personal level, journalists should adhere to professional integrity and constantly improve themselves. Journalists should have a high ambition, a sense of mission, a sense of responsibility, good professional ethics; journalists should consciously improve themselves, improve their own professional ability; journalists should learn to regulate their body and mind.
