基于儒家文化的国企领导者行为与员工满意度相关性研究

【摘要】:在企业中,领导行为是影响员工满意度的重要因素,不同的领导行为会对员工产生不同的影响。目前,关于领导者行为与员工满意度相关性的研究虽然较多,但由于中西文化存在差异,针对我国特有的儒家文化背景下领导行为与员工满意度的相关性研究还很少。因此,,本文探究了儒家文化视角下国企领导者行为的结构特征以及其对员工满意度的相关性关系。该研究不仅是对我国领导者行为更具体化的探索,更为领导如何提高员工满意度提供了参考性意见。 论文采用了规范研究与实证研究相结合的方法。首先明确了儒家文化背景下国企领导者行为特征。通过对国内外有关领导行为相关文献的系统考察,再结合我国儒家文化的核心思想和主要内容,总结整理出符合条件的领导行为特征,并运用探索性因素分析法明确了国企领导者行为特征,包括四个维度:德行维度、仁爱维度、权威维度以及中庸维度。在此基础上,根据领导者行为与员工满意度相关性研究文献的考察,构建了本次研究的理论模型,并提出了相应的研究假设,运用描述统计法、信度分析法、效度分析法以及结构方程分析方法检验了基于儒家文化的国企领导行为与员工满意度的相关性关系。研究发现:基于儒家文化的国有企业领导者行为的德行维度、仁爱维度、中庸维度与员工满意度具有显著的正相关性,权威维度与员工满意度具有显著的负相关性。最后,基于本次研究的结果,从提高员工满意度的角度,对我国企业领导的行为提出了合理化的建议和改善方法。
[Abstract]:In enterprises, leadership behavior is an important factor affecting employee satisfaction, and different leadership behavior will have different effects on employees. At present, there are many researches on the correlation between leadership behavior and employee satisfaction, but due to the differences between Chinese and Western cultures, there is little research on the correlation between leadership behavior and employee satisfaction under the unique Confucian culture background in China. Therefore, this paper explores the structural characteristics of SOE leaders' behavior and its correlation with employee satisfaction from the perspective of Confucian culture. This study is not only a more concrete exploration of leadership behavior in China, but also a reference to how to improve employee satisfaction. The paper adopts the method of combining normative research with empirical research. First of all, it clarifies the behavior characteristics of SOE leaders under the background of Confucian culture. Through a systematic review of the relevant literature on leadership behavior at home and abroad, combined with the core ideas and main contents of the Confucian culture in China, the characteristics of leadership behavior in accordance with the conditions are summarized and sorted out. Using exploratory factor analysis, this paper clarifies the behavior characteristics of SOE leaders, including four dimensions: moral dimension, benevolence dimension, authority dimension and mediocre dimension. On this basis, according to the research literature of the relationship between leadership behavior and employee satisfaction, the theoretical model of this study is constructed, and the corresponding research hypotheses are put forward, and the descriptive statistics method and reliability analysis method are used to analyze the relationship between leadership behavior and employee satisfaction. Validity analysis and structural equation analysis test the relationship between leadership behavior and employee satisfaction based on Confucian culture. It is found that the moral dimension, benevolence dimension, mediocre dimension and employee satisfaction of state-owned enterprise leader behavior based on Confucian culture have significant positive correlation, while authority dimension has significant negative correlation with employee satisfaction. Finally, based on the results of this study, from the perspective of improving employee satisfaction, the paper puts forward some reasonable suggestions and improvement methods for the behavior of enterprise leaders in China.
