民办幼儿园教师工作满意度及其影响因素研究

【摘要】:《国家中长期教育改革和发展规划纲要(2010-2020年)》(以下简称《纲要》)发展任务中指出“大力发展公办幼儿园,积极扶持民办幼儿园”。对于民办幼儿园而言,教师是其发展的关键因素。其中,教师工作满意度对教师的身心健康、绩效高低有直接影响,还会影响学生的学习效果、身心健康以及教育质量。本研究聚焦于民办幼儿园教师工作满意度的现状及其影响因素。研究选取长春市市区及郊区双阳区41所民办幼儿园,500名教师为被试。采用民办幼儿园教师工作满意度问卷、民办幼儿园教师职业认同问卷、民办幼儿园教师情绪调节方式问卷和民办幼儿园组织氛围问卷调查民办幼儿园教师工作满意度的现状及影响因素。运用spss17.0进行描述性分析并用SAS统计软件对数据进行两水平线性模型分析。本研究主要分为五个部分:第一部分是问题提出,包括研究缘起、研究综述、研究意义三个部分。研究缘起和研究意义论证了研究的背景及其价值。研究综述部分梳理了民办幼儿园教师和工作满意度的相关文献,明确研究的生长点。第二部分是研究设计,阐述了研究对象的选取,检测了研究工具的信效度,并建构了民办幼儿园教师工作满意度影响因素的两水平线性模型。第三部分是研究结果,运用spss17.0和SAS统计软件分析民办幼儿园教师工作满意度的现状和影响因素,并对研究结果的数据进行详细的解释和说明。第四部分是讨论与结论,目前民办幼儿园教师工作满意度处于中等偏上水平。影响因素的讨论主要从教师层和园所层两部分进行。教师层中,学历对工作满意度的影响受其他因素影响较大;总计教龄、本园教龄、单程上班时间对教师工作满意度无影响;每日工作时间对教师工作满意度有显著的负向预测作用;薪资越高,教师间工作满意度差距越小;职业认同和情绪调节方式对教师工作满意度有显著的正向预测作用。园所层中,园所规模对教师工作满意度无显著影响;休假越短,教师间工作满意度差异越大。组织氛围对教师工作满意度有显著的正向预测作用。工作第五部分是对策与建议,基于研究结果和讨论提出提升民办幼儿园教师工作满意度的策略。具体包括:拓展培训途径,提高教师对进修升迁的满意度;合理增加教师薪资,提高教师对薪资福利的满意度;指导教师情绪调节,保持积极乐观的工作状态;加强组织氛围建设,为教师工作和生活提供有力支持。
[Abstract]:The "outline of the National medium and long term Education Reform and Development Plan 2010-2020)" (hereinafter referred to as "the outline") pointed out that "vigorously develop public kindergartens and actively support private kindergartens". Teachers are the key factors in their development. Among them, teachers' job satisfaction has a direct impact on teachers' physical and mental health, performance, and students' learning effect. The present study focused on the present situation and influencing factors of teachers' job satisfaction in private kindergartens. 500 teachers from 41 private kindergartens in urban and suburban areas of Changchun were selected as subjects. Using the questionnaire of teachers' job satisfaction in private kindergartens, A questionnaire on Teachers' Professional identity in Private Kindergarten, The questionnaire of teachers' emotional adjustment style and the organizational climate of private kindergartens are used to investigate the present situation and influencing factors of teachers' job satisfaction in private kindergartens. The descriptive analysis is carried out with spss17.0 and the data are analyzed by SAS software. This research is mainly divided into five parts: the first part is the question put forward, Including the origin of the study, research review, research significance of three parts. The origin and significance of the study demonstrated the background and value of the study. The second part is the design of the research. The selection of the research object is expounded, and the reliability and validity of the research tool are tested. The third part is the research results, using spss17.0 and SAS statistical software to analyze the current situation and influencing factors of teachers' job satisfaction in private kindergartens. And the data of the research results are explained and explained in detail. Part 4th is the discussion and conclusion. At present, the teachers' job satisfaction of private kindergartens is at the middle and upper level. The discussion of the influencing factors is mainly from the teacher level and the garden level. Among the teachers, the influence of educational background on job satisfaction is greatly affected by other factors. There is no effect on teachers' job satisfaction during the teaching years, the daily working hours have a significant negative predictive effect on teachers' job satisfaction, and the higher the salary, the smaller the difference between teachers' job satisfaction. Occupational identity and emotion regulation had significant positive predictive effects on teachers' job satisfaction. In the garden level, the scale of the garden had no significant effect on the teachers' job satisfaction; the shorter the leave, the shorter the teacher's job satisfaction. The greater the difference between teachers' job satisfaction, the more significant positive predictive effect of organizational atmosphere on teachers' job satisfaction. Job 5th is the countermeasure and suggestion. Based on the research results and discussion, this paper puts forward some strategies to improve the teachers' job satisfaction in private kindergartens, including: to expand the training channels, to improve the teachers' satisfaction with further education and promotion, to increase the teachers' salary reasonably, To improve teachers' satisfaction with salary and welfare; to guide teachers to adjust their emotions and maintain a positive and optimistic working state; to strengthen the construction of organizational atmosphere; to provide strong support for teachers' work and life.
