旅游消费升级背景下夫子庙景区旅游企业组织变革研究

【摘要】:当前,在我国城乡居民的消费类型中,物质型消费需求已基本得到满足,服务型消费需求快速增长,消费结构正在经历由传统型向现代型、生存型向发展型、物质型向服务型的升级。旅游消费作为一种典型的现代型、发展型、服务型消费,受旅游者多元化、个性化的需求推动,也在不断升级和创新,旅游者的需求已经从“能不能”进化到“好不好”,旅游消费升级时代悄然来临。在旅游消费升级背景下,旅游企业不可避免地将面临内外部环境变化带来的压力和挑战,迎来越来越多不确定性。在这种背景下,旅游企业如何通过有效的组织变革,提升核心竞争力、争取生存和发展,成为了不得不面对的重要现实问题。然而,学术界以“旅游消费升级”或“消费升级”为背景对旅游企业组织变革展开的研究目前尚不多见。本文在对相关研究文献进行梳理分析的基础上,以南京市秦淮区夫子庙景区作为研究样本,选取景区不同类型旅游企业作为重点研究对象,紧紧把握“旅游消费升级-游客需求改变-景区发展转型-景区产业更新”和“旅游消费升级-游客需求改变-企业目标调整-企业组织变革”这两条线索,系统梳理了夫子庙景区作为旅游企业的生存土壤,30多年来的发展变化;从内因和外因两方面入手,对景区旅游企业组织变革中存在的动力和阻力进行分析;综合运用交流访谈、资料查阅、比较研究等方法,分别从技术、战略、组织结构、人员和文化等四个方面对景区旅游企业组织变革存在的问题和变革方向展开分析,并提出相应的组织变革策略建议。研究结论显示:在旅游消费升级背景下,景区旅游企业施行组织变革是一种必然选择;外部环境是企业组织变革不能忽视的重要因素,景区旅游企业组织变革要顺应时代潮流和所处环境;景区旅游企业在组织变革中存在方方面面的阻碍因素,想顺利开展组织变革必须尽可能减少阻力增加动力;景区旅游企业实施组织变革要从技术、战略、组织结构、人员和文化等方面入手,遵循科学合理的机制路径。
[Abstract]:At present, among the consumption types of urban and rural residents in China, the material consumption demand has been basically satisfied, the service consumption demand has increased rapidly, and the consumption structure is experiencing a transformation from traditional type to modern type, to survival type to development type. The upgrading of material type to service type. Tourism consumption, as a typical modern, developmental, service-oriented consumption, is driven by the diversified and personalized needs of tourists, and is constantly upgrading and innovating. Tourists' needs have evolved from "can you or not" to "good"? The era of tourism consumption upgrading is coming quietly. Under the background of tourism consumption upgrading, tourism enterprises will inevitably face the pressure and challenge brought by the change of internal and external environment, and the more uncertainty will be ushered in. Under this background, how to improve the core competence and strive for survival and development of tourism enterprises through effective organizational change has become an important practical problem that has to be faced. However, the research on the organizational reform of tourism enterprises based on "tourism consumption upgrading" or "consumption upgrading" is still rare. On the basis of combing and analyzing the relevant research literature, this paper takes the Fuzi Temple scenic spot in Qinhuai District of Nanjing City as the research sample, and selects different types of tourism enterprises in the scenic spot as the key research objects. Firmly grasp the two clues of "tourist consumption upgrade-change of tourist demand-transformation of scenic area development-industrial renewal of scenic spot" and "upgrading of tourism consumption-change of tourist demand-adjustment of enterprise objective-change of enterprise organization". This paper systematically combs the development and change of Fuzimiao scenic spot as a tourist enterprise in the past 30 years. Starting from both internal and external factors, this paper analyzes the power and resistance existing in the organizational reform of tourism enterprises in scenic spots. Based on the methods of communication, interview, reference and comparative research, this paper analyzes the problems and direction of organizational reform of tourist enterprises in scenic spots from four aspects: technology, strategy, organizational structure, personnel and culture. And put forward the corresponding organizational change strategy recommendations. The conclusion shows that: under the background of tourism consumption upgrading, it is an inevitable choice to carry out organizational reform in tourism enterprises in scenic spots; The external environment is an important factor that can not be ignored in the organizational change of enterprises. The organizational change of tourist enterprises in scenic spots should conform to the trend of the times and the environment in which they live. There are many hindrance factors in the organizational change of scenic area tourism enterprises. If we want to carry out the organizational change smoothly, we must reduce the resistance and increase the motive force as far as possible. The implementation of organizational change in scenic tourism enterprises should start from the aspects of technology, strategy, organizational structure, personnel and culture, and follow a scientific and reasonable mechanism path.
