【摘要】:随着经济全球一体化和我国改革开放的深入推动,制造型企业间的竞争形式正在悄悄的发生变化,尤其是自20世纪80、90年代中国依靠廉价劳动力在世界范围内形成的“中国制造”竞争优势正在逐渐丧失,人的智慧、知识、技术水平对制造型企业发展越来越起着决定性作用。所以制造型企业在劳动力成本上升的情况下应设法进行生产工艺改进和产品配方的调整,这样在企业中能够担当此项艰巨任务的人员自然就落在了负责产品工艺设计和产品研发的研发人员身上。可以说产品研发人员工作的积极性和创造性决定了企业是否能够持续获得竞争优势的关健,所以,如何有效的管理和激励研发人员,已经成为现在众多企业管理者关注的焦点。本文拟以一家在国内成立20年的A食品企业为例,分析和总结A公司在激励食品研发人员中的优势和不足,通过完善食品研发人员激励的不足之处,来激励食品研发人员的工作积极性。 本论文首先分析总结了与本论文有关的国内外经济学和管理学激励理论,将激励理论总结为物质激励和精神激励;然后从物质激励和精神激励二个层面展开A食品公司研发人员的激励现状分析,通过分析来发现A公司物质激励和精神激励的优点和不足;再以需求层次激励理论为基础制做《A食品公司研发人员需要因素调查问卷》,,通过调查找出研发人员的激励因素并分析员工激励因素的满足情况;最后针对前面的分析情况建议A食品公司研发人员激励措施的优化工作从物质激励入手,并提出了相应的激励解决方案。希望通过这样的分析研究促进A公司研发人员的工作积极性。
[Abstract]:With the economic globalization and the deepening of China's reform and opening up, the form of competition among manufacturing enterprises is quietly changing, especially since 20th century. In 90s, China's competitive advantage of "made in China" formed in the world by relying on cheap labor is gradually losing its human wisdom and knowledge. The level of technology plays a more and more decisive role in the development of manufacturing enterprises, so manufacturing enterprises should try to improve the production process and adjust the formula of products when the labor cost is rising. In this way, the people who can take on this arduous task naturally fall on the R & D personnel in charge of product process design and product development. It can be said that the enthusiasm and creativity of product R & D personnel determine the enterprise. The key to sustaining competitive advantage. Therefore, how to effectively manage and motivate R & D personnel has become the focus of attention of many enterprise managers. This paper intends to take a food company established in China for 20 years as an example. This paper analyzes and summarizes the advantages and disadvantages of A company in stimulating food R & D personnel, and through perfecting the inadequacies of food R & D personnel to stimulate the enthusiasm of food R & D personnel. Firstly, this paper analyzes and summarizes the domestic and foreign economic and management incentive theories related to this paper, and summarizes the incentive theory as material incentive and spiritual incentive. Then it analyzes the current situation of R & D staff in A food company from the two aspects of material incentive and spiritual incentive, and finds out the advantages and disadvantages of material incentive and spiritual incentive in A company. Then based on the theory of demand-level incentive, the questionnaire of R & D personnel needs of A food company is made, and the motivation factors of R & D personnel are found out and the satisfaction of employee motivation factors is analyzed. Finally, in view of the above analysis, the author suggests that the optimization of R & D staff incentive measures in A food company should start with material incentive. This paper also puts forward the corresponding incentive solutions, hoping to promote the enthusiasm of R & D staff of company A through such analysis and research.
