基于学习型组织的企业培训效果评估体系及其应用研究

【摘要】:当今企业正处在一个变化越来越迅速的市场环境当中。面对外部愈加激烈的竞争和内部员工日益增长的需求,企业家纷纷选择创建学习型企业,希望通过增强员工学习、创新能力来适应不断变化的格局。而且在学习型企业中,管理者会给员工提供很多学习和成长的机会,帮助员工不断的提升自我学习能力和创新能力,通过不断的完善自我来满足其自身的精神需要。企业培训是提高员工素质的有效手段,因而培训工作成为企业提高核心竞争力的关键。但目前企业投入大量资金进行培训后,培训的评估工作却不能跟进,企业面临着培训评估体系不完善、评估指标针对性不强等问题。这严重影响了企业的培训评估工作,无法给企业的培训工作提供具体、针对性意见,更不能为企业其他管理决策提供有意义的信息。因此,针对性的设计一个评估指标体系和科学的评估模型,是学习型企业应该加强重视的必要环节。本文选择学习型企业为研究对象,参考其员工培训的特点,针对性的选出一系列培训评估指标。并利用对专家调查访问得到的数据,采用因子分析法对指标体系进行了改善,得出一个三层次的指标体系。然后利用层次分析法(AHP)确定每一项指标的权重,在此基础上,运用模糊综合评价法尝试建立了一个完整的学习型企业培训评估模糊评价模型。在文章案例分析部分,选择山东一个典型的学习型企业一一山东东岳集团,结合东岳集团一次具体的员工培训,通过问卷调查收集数据、分析结果,指出企业这次培训所存在的问题、分析产生这些问题的原因。并根据企业的实际情况,为企业提出针对性的解决方案,希望可以对东岳集团的培训工作和日后的管理工作提供一定的建设性意见。并希望对我国学习型企业的培训效果评估理论的发展有所帮助,并对我国学习型企业的培训现状有所改善。
[Abstract]:Today, enterprises are in an increasingly rapidly changing market environment. Facing the increasingly fierce external competition and the growing demand of internal staff, entrepreneurs have chosen to create learning enterprises, hoping to enhance staff learning. Innovative ability to adapt to the changing situation. And in learning enterprises, managers will provide employees with a lot of learning and growth opportunities, to help employees constantly improve their self-learning and innovation ability, Enterprise training is an effective means to improve the quality of employees, so the training work becomes the key to improve the core competitiveness of enterprises. However, the evaluation of training can not be followed up. Enterprises are faced with the problems of imperfect training evaluation system and weak pertinence of evaluation indicators. This seriously affects the training evaluation work of enterprises and can not provide specific training work for enterprises. Therefore, we should design an evaluation index system and scientific evaluation model. This paper selects the learning enterprise as the research object, referring to the characteristics of its staff training, and selects a series of training evaluation indexes, and makes use of the data obtained from the expert survey. The index system is improved by factor analysis, and a three-level index system is obtained. Then, the weight of each index is determined by using the analytic hierarchy process (AHP), on the basis of which, This paper attempts to establish a complete fuzzy evaluation model for training evaluation of learning enterprises by using fuzzy comprehensive evaluation method. In the part of case analysis of this paper, a typical learning enterprise in Shandong, Shandong Dongyue Group, is selected. Combined with a specific employee training of Dongyue Group, collecting data through questionnaire, analyzing the results, pointing out the problems existing in this training, analyzing the causes of these problems, and according to the actual situation of the enterprise, It is hoped that some constructive suggestions can be provided for the training work and future management of Dongyue Group, and that it will be helpful to the development of the training effect evaluation theory of the learning enterprises in our country. And improve the training situation of the learning enterprises in our country.
